With the promulgation and implementation of the relevant policies of "housing without speculation",China’s real estate intermediary market is facing more severe challenges.The major real estate brokerage companies urgently need to improve their business level and expand their market share to increase their income.Firstly,this thesis explains the importance of the optimization of the management system centered on the performance appraisal of the human resources system.For real estate brokerage companies,talents are the basis for enterprises to create profits,and whether an effective talent assessment and management system can be established is very important for real estate brokerage companies.In order to face more severe market competition and improve the overall operating income of the company,all real estate brokerage companies have shifted their focus to how to improve talent management and company system construction,especially how to establish a scientific and comprehensive performance appraisal system.Yangzhou y real estate brokerage company,as a typical real estate brokerage company in rapid growth,has developed for many years,with formed scale and more employees.It can become a better research goal and provide important reference value for other real estate brokerage companies.Although it has developed to a certain extent,it has many management problems,such as lack of performance appraisal system and imperfect management,which is representative of Chinese real estate brokerage companies.An in-depth study of it is beneficial to the construction and improvement of the management system of China’s real estate intermediary industry,especially the human resource management system.Therefore,starting from the development status of China’s real estate intermediary market,this thesis first expounds the importance and necessity of performance appraisal in the development of real estate brokerage companies.Secondly,it introduces the relevant theories and methods of performance appraisal.Then it selects Yangzhou y real estate brokerage company as the target,analyzes the current situation of performance appraisal of Yangzhou y real estate brokerage company,and analyzes the performance implementation of Y real estate brokerage company,the general feedback of employees and the countermeasures.Then,based on the current situation of Yangzhou y real estate brokerage company,with the help of scientific theoretical tools,this thesis constructs a new performance appraisal system.When constructing the system,it pays attention to performance objectives and enterprise strategic objectives,and puts forward a series of policies of performance evaluation,feedback and improvement,so as to lay a solid theoretical foundation for the enterprise to formulate performance objectives.Finally,it puts forward the optimization scheme and points for attention of the implementation of the new performance appraisal,and defines the corresponding solutions and guarantee schemes.Through the research,this thesis draws the following conclusions:(1)performance appraisal itself is not only a necessary management tool for enterprises to achieve operation,but also a necessary management means;(2)In order to achieve the purpose of efficient work of employees and efficient operation of enterprises,it is necessary to unify the performance appraisal with the strategic objectives of the company;(3)The balanced scorecard can decompose the objectives related to the four dimensions of finance,customers,internal business processes,learning and growth,and then design the corresponding indicators for the development strategic objectives of different dimensions,and use the indicators to measure the completion progress of the overall objectives,so as to establish and form a comprehensive and scientific enterprise performance evaluation system.(4)While using the Balanced Scorecard to determine the performance indicators,the strategic map is introduced,and the performance weight proportion is modified by analytic hierarchy process,which can provide a practical and effective strategic policy for the performance appraisal of real estate brokerage companies.This method is scientific and effective and suitable for promotion in real estate brokerage companies.Therefore,this study has significant implications for the practical application of the Balanced Scorecard theory in other small and medium-sized enterprises,and has a certain reference value for the establishment and improvement of the performance evaluation system of other small and medium-sized enterprises.
