It is the responsibility and mission of rural commercial banks to comprehensively promote the strategy of rural revitalization,which requires the support and service of rural financial industry.In this context,rural commercial banks are faced with both opportunities and challenges.The rapid development of business operation has put forward higher requirements for internal management.As the key front desk position of rural commercial banks,customer manager can enhance the ability and vitality of the customer manager team,which has unique significance for the core competitiveness of rural commercial banks.This paper takes the performance appraisal system of customer managers in rural commercial banks as the research object.Considering that in the era of knowledge economy,human resources,core position and value creation are increasingly valued among numerous enterprise resources,performance management also changes the traditional appraisal orientation based on key performance indicators.It has been transformed into a new performance management mode represented by the target and key results method,which guides and motivates employees to create value and thus promotes the overall performance of the organization.Therefore,the target and key results method is selected as the core theoretical thought,combined with the target management method,key performance indicators and other methods,and through field research,questionnaire survey and other methods,This paper fully analyzes the internal and external environment of rural commercial banks,the responsibility characteristics of account managers and the problems in the performance management of account managers,and summarizes the causes of the problems.On the basis of determining the design principles of the performance management system and designing the framework,the strategic objectives of rural commercial banks are summarized according to their development characteristics,and then the objectives are decomposed to the level of customer managers,so as to maintain the consistency between the assessment indicators of customer managers and the strategic objectives,and also to consider the matching between the assessment indicators and the actual work of customer managers.The comprehensive index and weight of the evaluation index system are determined by principal component analysis.Suggestions on the application of assessment results are put forward from four perspectives:salary allocation,position adjustment,training and development,and employee career planning.In order to ensure the smooth introduction and smooth operation of the performance management system for account managers,It puts forward three supporting measures of perfecting the cultural environment of system introduction,perfecting the organizational structure and system guarantee of performance management and clarifying the responsibilities of line supervisors in performance management.This paper expands the application of objective and key results method in the performance management of account managers in rural commercial banks,which has certain reference value for the performance management of account managers and personnel motivation.
