In recent years,with the rapid development and increased competition in China's banking industry,as well as changes in customer demand,the business performance and service capabilities of commercial bank account managers have played an increasingly important role in the development of banks.In order to increase the market share of resources,major banks have gradually concentrated their competition on competing for outstanding account managers.One of the core of human resource management is performance appraisal.Scientific and reasonable appraisal programs can provide valuable reference for enterprises to rationally allocate human resources,which can better improve the enthusiasm and creativity of account managers,and inject a steady stream of positive factors for banks.This makes banks stand out in the fierce competition in the industry.Although the X rural commercial bank has also established a customer manager system,the phenomenon of job-hopping of excellent account managers has occurred from time to time according to the current situation of the development of the bank account manager team,which mainly because the bank has a single performance assessment of the client manager and cannot achieve effective assessment and incentive effect.With the continuous loss of account managers,the bank's stable operation has been seriously affected.Therefore,we must constantly explore and optimize the performance appraisal mechanism of account managers according to the developing trend of X rural commercial bank.The author combines the performance appraisal theory with the actual situation of X rural commercial bank,and proposes optimization plans in the aspects of performance appraisal index design,weight standard design and appraisal evaluation,then furtherly establishes a more scientific and effective performance appraisal plan for X rural commercial bank to promote the improvement of the service level and work ability of its account managers.The author investigates and explores the actual situation of X rural commercial bank account manager's performance appraisal,analyzes some problems in the appraisal mechanism,and finds out the cause of the problem through literature research,interviews,questionnaires and other methods.Then the author clarifies the basis of optimization and overall thinking,scientifically and effectively uses the assessment tools such as Careersmart Balanced Score Card and Key Performance Indicator,and optimizes the performance evaluation plan of the bank by combining with the actual situation of X rural commercial bank.At the same time,the author proposes a series of measures to ensure the implementation of the optimization plan according to the actual situation of the bank to ensure the effective implementation of the optimization plan.The optimization plan is made by reorganizing and designing the performance appraisal indicators.The author designs four dimensions of appraisal indicators according to the balanced scorecard method,scientifically assigns the appraisal scores and perfects the evaluation criteria,and improved the performance appraisal process.The optimized performance appraisal program will be more scientific and reasonable,The optimized performance appraisal program can better promote the initiative and enthusiasm of the account manager's work,improve the level of human resource management,and realize the sustainable development of the bank itself.
