| To promote the development and reform of manufacturing enterprises is in line with the current strategic focus of the country,and the development and reform of manufacturing enterprises needs to shift from factor driven to management innovation driven and talent driven,so it is urgent to optimize the human resource management system to enable business development.As a key central role connecting the strategic level and the executive level,middle level production managers in manufacturing enterprises,whose performance behaviors and performances are of great significance to the achievement of enterprise goals and the implementation of strategies,need to effectively play the guiding,motivating and mining functions of performance management,and guide their behaviors to always be highly consistent with the strategic goals of enterprises.This study aims to diagnose and identify the problems existing in the current performance management system of middle-level production managers in manufacturing enterprises,clarify the direction and path of optimization,and establish a rational and orderly scientific performance management system,so as to stimulate the enthusiasm and potential of middle-level production managers to the greatest extent,and promote the organization’s strategic vision and business objectives internalized into employees’ adaptive behavior.Therefore,the main content of the research is to optimize the construction of middle-level production management personnel performance management system.Based on this,the present situation and problems of the performance management system for middle-level production managers were summarized and analyzed by literature research and questionnaire survey,and the optimization research ideas were defined by the assessment index system,weight distribution,evaluation system,organization management platform and guarantee mechanism path.According to the strategic management theory,a performance appraisal index system with the synergistic improvement of strategy-process-performance ability is constructed by using PEST,SWOT analysis,value chain analysis,responsibility system construction and other methods.The expert survey method and AHP method are used to carry on the weight distribution of all levels of assessment indicators.Based on human risk management and control,the multi-dimensional performance evaluation system including the forbidden area of performance behavior is creatively designed.Finally,the organizational platform and guarantee mechanism of performance management are optimized and perfected from the dynamic mechanism level.The research has extended the research network of middle level production managers’ performance management system optimization to a certain extent,and provided a general construction path for manufacturing enterprises’ performance management system,which has theoretical value and practical significance. |
