With the popularization of higher education,a large number of highly qualified talents have entered the labor market.The impact of leader overqualification on employee behavior and attitudes has become an unavoidable issue.What are the effects of leader overqualification on employee behavior and attitudes? Is this impact positive or negative? What traits of employees influence this process? These research questions have not yet been resolved.Existing researches on the role of leader overqualification in interpersonal influence are also insufficient.Therefore,this paper is based on social identity theory,introducing leader identification as a mediating variable between leader overqualification and supervisor-directed organizational citizenship behavior,and rivalry narcissism and admiration narcissism as moderators.A moderated mediation model is constructed to explore the relationship between leader overqualification and supervisor-directed organizational citizenship behavior.Based on theoretical analysis,this paper conducts empirical tests of research hypotheses through two studies.Both studies use questionnaire surveys to collect data and use SPSS 26.0(including the PROCESS plug-in)and the Lavaan package in R for statistical analysis of the data collected.After data cleaning,descriptive statistical analysis,reliability and validity testing,common method bias testing,correlation analysis,and regression analysis were conducted separately.Among them,Study 1 based on 203 pairs of on-the-job employee-leader questionnaires tests the mediating role of leader identification between leader overqualification and supervisor-directed organizational citizenship behavior.Study 2 based on 229 pairs of onthe-job employee-leader questionnaires tests the moderating role of rivalry narcissism and admiration narcissism between leader overqualification and leader identification,as well as the moderated mediating role of admiration narcissism and rivalry narcissism in the relationship between leader overqualification and supervisor-directed organizational citizenship behavior.Through theoretical reasoning and empirical testing,this paper draws the following four research conclusions:(1)Leader overqualification has a significant positive effect on leader identification.(2)Leader identification mediates the positive relationship between leader overqualification and supervisor-directed organizational citizenship behavior.Leader overqualification has a positive effect on leader identification,which in turn has a positive effect on supervisordirected organizational citizenship behavior.(3)Admiration narcissism positively moderates the positive relationship between leader overqualification on leader identification,while rivalry narcissism negatively moderates the positive effect of leader overqualification on leader identification.(4)Admiration narcissism positively moderates the mediating effect of leader overqualification on supervisor-directed organizational citizenship behavior through leader identification,while rivalry narcissism negatively moderates this effect.
