Over the recent decades, "narcissistic leaders" has been introduced gradually into the domestic Leadership research field and has caused the wide attention of the scholars. "Narcissism" is often used to describe self-complacence, indulge in self-admiration so that unable to extricate themselves. Since it was introduced into the leadership studies field, most of the research focuses on the dark or destructive side of narcissistic leaders. Under the bondage of traditional concept, no one is willing to be labeled "narcissism", so they invariably tend to strenuously deny it. Moreover, because of concerns that narcissists can bring adverse effect to the company or worse consequences once they were promoted to the leadership positions, enterprises are always beware even exclude narcissists when promote and appoint talents. Although we reluctantly admit, many fruitful leaders spread over commercial circles, political circles and even educational world are more or less a little narcissistic tendencies. So, narcissistic leaders are not necessarily invalid.In order to resolve the conflict between theory and practice of narcissistic leadership effectiveness, this study build a theoretical model about narcissistic leadership effectiveness on the basis of reviewing the narcissistic leadership, emotional intelligence and leader-member exchange theory. First of all, it puts forward the structural dimensions of narcissistic leaders-charisma, self-interest, deceptive motivation-under the premise in conceptual integrity of narcissistic leadership. Secondly, it focuses on the mediating effect of LMX and moderating effect of subordinates’ emotional intelligence on the relationship between narcissistic leadership each dimension and leadership effectiveness, so as to explore the mechanism of action concerning narcissistic leadership effectiveness. Finally, we use the statistical software of SPSS and AMOS to conduct confirmatory factor analysis, correlation analysis and hierarchical regression analysis according to survey data. The paper concluded the following conclusions: Narcissistic leadership charisma has significant positive effects on leadership effectiveness under the partial mediating effect of LMX, where subordinates’ EQ has reverse moderating effect on this process; Narcissistic leadership self-interest has significant negative effects on leadership effectiveness under the fully mediating effect of LMX, and subordinates’ EQ has reverse moderating effect in the process of the above work; Narcissistic leadership deceptive motivation has significant negative effects on leadership effectiveness under the partial mediating effect of LMX, and subordinates’ EQ has reverse moderating effect in the process of the above work. In addition, this paper analyzes the research conclusion, illustrates the research results of the specific reason, and accordingly puts forward the corresponding management implications.
