In the context of rapid development of emerging technologies,technological substitution,organizational risks and changes have multiplied job insecurity among employees.At the same time,in order to pursue technological progress and develop the core competitiveness of enterprises,organizations still need employees’ innovative actions.Faced with job insecurity of different degrees and dimensions,employees adopt different innovation behaviors--they avoid innovation out of fear of being fired due to failure,or they take the initiative to innovate for the consideration of their own development.In the Chinese context,employees’ active innovation behavior emphasizes the initiative of individual motivation,which can better predict organizational performance.Therefore,it is necessary to further analyze the influence of individual job insecurity on active innovation behavior.Based on the stress cognitive evaluation theory,job insecurity,as a source of occupational stress,can affect individual work status.Positive work attitude can make individuals focus on problems and take active coping measures,while job engagement,as a positive work attitude,can represent a positive way to cope with stress.Developmental feedback from superiors,as the information feedback provided by employees’ immediate superiors,can influence employees’ choice of coping styles when facing work pressure.After reviewing and summarizing the literatures on job insecurity,active innovation behavior,job involvement and developmental feedback from superiors,based on the stress cognitive evaluation theory and the job demand-resource model,a research model on the influence of quality/quantity job insecurity as explanatory variable,job involvement as mediating variable and developmental feedback from superiors as moderating variable is constructed.Scientific and technological employees are selected as research samples due to the high requirements of individual abilities,the high challenges of the working environment and the high expectations of the organization for their innovative behaviors.Based on a questionnaire survey of 297 technological employees in 26 provinces in China,this paper explores the mechanism of job insecurity on active innovation behavior by using hierarchical regression analysis.This paper draws the following conclusions: first,quantity job insecurity has a negative impact on employees’ proactive innovation behavior;Secondly,quantity job insecurity reduces employees’ proactive innovation behavior by reducing the degree of job engagement,while quality job insecurity increases employees’ proactive innovation behavior by increasing the degree of job engagement.Third,superior developmental feedback weakens the negative relationship between quantity job insecurity and job engagement,while strengthens the positive relationship between quality job insecurity and job engagement.According to the research conclusions,suggestions are made for enterprises to improve the efficiency of employee development and enterprise performance.
