| Human capital has become an important factor in the competition of global enterprises,and innovation behavior is very important for the survival and development of enterprises.At the same time,in order to flexibly and quickly adapt to the changing environmental needs,organizations have to take layoffs,restructuring,dispatch and other reform measures.The stability and predictability of employment has been replaced by more and more job insecurity,which has become one of the common workplace psychological problems of employees.Scholars have explored the impact of job insecurity on innovation behavior from the perspectives of stress,social exchange and job retention motivation.However,there are some differences in the current research conclusions about the relationship between them.Some meta-analyses show that job insecurity has a certain negative impact on innovation behavior,while others have not found such a relationship,Other studies have found that job insecurity has a positive U-shaped / inverted U-shaped relationship with creativity,which leads to the problem of "management dilemma".Should we completely eliminate job insecurity or introduce certain competitive factors in the organization?Previous theories have limitations in revealing the effect of job insecurity.At the same time,with the increasing importance of team work mode in enterprises,the group attribute of job insecurity,namely the atmosphere of job insecurity,is becoming a new perspective to understand the process of team effectiveness.However,there is a lack of research on the measurement of work insecurity climate and the influence mechanism of team level."Does job insecurity inhibit or promote innovation behavior?" "How to measure work insecurity in China?" "Does the work insecurity climate have different effects on team innovation behavior as the work insecurity at the individual level? This study attempts to answer the above three questions through three sub studies by introducing the regulatory focus theory and the challenging obstructive stressor framework,as well as the ERG theory and the reference transfer consensus model.The main conclusions are as follows,which can provide guidance and reference for enterprise innovation development and job insecurity management.(1)There are five dimensions of job insecurity in Chinese context.According to the classification of job insecurity by Greenhalgh and Rosenblatt(1984)and the three levels of survival needs,relationship needs and growth needs of ERG theory,this paper proposes that job insecurity atmosphere in Chinese context includes job loss insecurity atmosphere,salary insecurity atmosphere,interpersonal insecurity atmosphere,career development insecurity atmosphere and job characteristics insecurity atmosphere Then,according to the scale development process of Churchill(1979)and the reference transfer model of Chan(1998),we developed a work insecurity climate measurement scale including 20 items,including 6items of work loss insecurity climate,3 items of salary insecurity climate,3 items of interpersonal insecurity climate and 3 items of career development climate Insecurity climate includes four items,and work characteristics insecurity climate includes four items.(2)Job insecurity has a double-edged sword effect on individual innovation behavior.According to the regulatory focus theory and the analysis framework of challenging and hindering stressors,this paper constructs a theoretical model of the influence of job insecurity on individual innovation behavior,which takes challenging stressors and hindering stressors as mediating variables,promoting focus and defensive focus as moderating variables Insecurity leads to different cognitive and behavioral styles.Furthermore,this study selects 414 paired questionnaires from 60 teams of 12 high-tech enterprises in Henan Province for empirical test.The results of theoretical model and empirical analysis show that job insecurity has a "double-edged sword" effect on individual innovation behavior.This study enriches the related research on job insecurity and innovation behavior by constructing the moderated mediating model of job insecurity influencing individual innovation behavior.(3)Work insecurity atmosphere has a "double-edged sword" effect on team innovation behavior.This paper extends the theory of regulatory focus to the group level,explores the effect of work insecurity atmosphere on team innovation behavior,and constructs a regulatory mediation model with team challenging stressors and hindering stressors as mediating variables,and team sharing regulatory focus as moderating variables.It is found that work insecurity atmosphere is consistent with individual level work insecurity,which has great impact on team innovation New behavior also has a "double-edged sword" effect.This paper empirically tests 414 paired questionnaires from 60 teams of 12 high-tech enterprises in Henan Province.This study explores the collective mechanism of work insecurity climate affecting team innovation behavior,which helps organizations and managers to improve team production creativity by influencing team motivation.This study also expands the related research of regulatory focus theory at team level.The innovations of this study are as follows:(1)Theoretical Innovation: by adjusting the focus theory,we build a "double-edged sword" model of the impact of job insecurity on innovation behavior.This study introduces the regulatory focus theory,which brings the positive and negative effects of job insecurity into the same framework,and expands the existing research on the relationship between job insecurity and innovative behavior by considering individual self-regulation.(2)Content innovation: construct the dimension structure of team level work insecurity atmosphere in Chinese context.The work insecurity climate measurement scale developed in this study is not only the Chinese situational improvement of the work insecurity climate scale developed by L (?) stad(2015),but also the theoretical improvement of the work insecurity climate scale developed by Hu Sanyi(2008),which greatly improves the applicability and explanatory power of the work insecurity climate scale for Chinese scenarios.(3)Perspective Innovation: expand the regulatory focus theoretical framework to the team level,and explore the mechanism of work insecurity atmosphere.This study extends the regulatory focus theory framework to the team level,reveals the intermediate mechanism and boundary conditions of the influence of work insecurity atmosphere on the process and results of team innovation behavior,enriches the related research of work insecurity atmosphere at the team level,and expands the application scope and applicability of regulatory focus theory. |
