Abstract/Summary:
In recent years,with the booming development of China’s economy,the scale of enterprises has been expanding,the complexity of their operations has been increasing,and competition among enterprises has been intensifying.In addition,the gradual segmentation of the market has put forward higher requirements for the degree of specialization of enterprises,enterprises are gradually shifting from traditional capital-driven to knowledge and technologydriven.In this context,the traditional highly centralized governance model is no longer suitable for the development of enterprises,and the establishment of an executive team with specialized skills and mature management capabilities has become a necessary condition for the growth of enterprises.The "reinvigorating China through human resource development" strategy is a fundamental strategy that China has been promoting since the beginning of this century,and in September 2021,the Central Talent Work Conference once again pointed out that talent is an important pillar for the high-quality development of China’s economy and society,and that it is necessary to establish a sound talent training mechanism and improve the institutional guarantee for talent training.Enterprise management,especially senior management,is the core talent team of the enterprise and shoulders the important responsibility of guiding the development direction of the enterprise.In the new situation of economic development,how to train and train senior management personnel and improve the ability of senior management team members has become one of the core tasks of enterprise developmentThis thesis selects a case study of Chenming Paper’s implementation of a rotating general manager to study.Chenming Paper,a state-owned listed company with the main business of making paper and producing paper products,has implemented the rotating general manager system since October 2017 and has produced four rotating general managers as of June 2022.On the one hand,through the implementation of the rotating general manager system,Chenming Paper has improved its executive team training model,effectively improving the business capabilities of its executive team and enhancing its development potential.On the other hand,the implementation of the rotating general manager system has improved the internal governance of the company,strengthened its market competitiveness,and increased its corporate value.Therefore,the case selected for this thesis is not only a case of an enterprise implementing an executive rotation system,but also an example of enterprise talent cultivation to create enterprise value.This thesis analyzes the case from two perspectives: the motivation and the effect of the implementation of the rotating general manager system in Chenming Paper,using various analytical methods,and the thesis is divided into six chapters.The first chapter introduces the background and significance of this case study,the research ideas and methods,and compares the literature in related fields.Chapter 2 describes the relevant theories and concepts involved in the study,the potential motivations for implementation,and the research methodology.Chapter 3 conducts a case presentation to describe the basic information of Chenming Paper,the background of the system implementation and the implementation process.Chapter 4presents the motivation analysis of the implementation of the rotation system,analyzing the implementation motivation from three perspectives: talent development,internal governance,and market competition.Chapter 5 analyzes the effect of the implementation of the rotating general manager system in Chenming Paper,which has effectively improved Chenming Paper’s financial performance,improved internal governance and gained good market response.Chapter 6 provides conclusions and insights.This thesis draws the following conclusions based on the case:(1)the implementation of the rotating general manager system mainly promotes the cultivation of the executive talent team;(2)the rotating system improves corporate performance and strengthens internal governance;and(3)the implementation of the rotating system obtains a good market response.Based on this,the thesis concludes with the following research insights:(1)the executive system improves the talent cultivation mechanism and business operation;(2)the executive rotation system has a certain scope of application,and not all enterprises can implement it;(3)The implementation of the executive rotation system changes the internal governance model of the company,and regulators and other stakeholders need to properly understand the potential impact of the executive rotation system.The findings of this thesis have equally important academic contributions and application values.On the one hand,the research on the executive rotation system has not been conducted yet,and the research on the executive rotation system in this thesis provides a new perspective on talent training research;on the other hand,the findings of this thesis have some insight into the current practice of corporate management,and provide new ideas and basis for the innovation of corporate management system and talent training mode.
