In recent years,with the continuous growth of China’s market and increasingly fierce competition,the proactive personality of employees has increasingly becoming a key resource to promote the success of the company and the improvement of operational efficiency.The latest research report pointed out that at many critical moments,employees are more willing to cooperate and complete various tasks given by the organization,which is reflected in the fact that internal personnel within the organization can be more proactive and proactive in trying to break through the constraints of various internal environments due to the current adverse environment and the impact on work behavior within the organization,in order to facilitate the establishment of a more effective and conducive new environment for them to achieve organizational task objectives,This is in line with the characteristics of proactive personality.Most studies have shown that proactive personality is a more stable behavioral tendency that has a more positive effect on related behaviors.Therefore,in order to improve the efficiency and competitiveness of an organization,more and more excellent managers,scholars,experts,and entrepreneurs have begun to pay more and more attention to the proactive personality of enterprise employees.Based on the theory of interaction theory and social exchange theory,this article proposes the theoretical model of this study in combination with relevant documents published at home and abroad.In response to these theoretical assumptions,this study further screened the mature list of related research at home and abroad,and then produced the survey questionnaire of this study.During the formal questionnaire distribution stage,this study conducted a total of 500 questionnaires through online surveys and on-site distribution,and 453 were eventually collected.After deducting 23 invalid questionnaires and canceling them,the basic data of the last 430 valid questionnaires were imported into the statistical software SPSS26.0 and Amos 24.0 for effective calculation Collate and analyze,and finally verify the relevant assumptions of this paper.This paper deeply discusses how proactive personality positively affects the dependent variable,unethical pro-organization behavior,through the mediating variable of responsibility perception,and further analyzes the mediating role of responsibility perception and the mediating role of leader member exchange.The results of this study indicate that employees with proactive personality engage in non ethical behavior based on their pro organizational goals,which is not conducive to the long-term and efficient development of various organizations.That is,proactive personality,a personality trait,can have a certain negative impact on organizations.This conclusion provides further theoretical reference and empirical support for suppressing the occurrence of unethical pro-organization behavior.
