A Multi-Level Study Of Narcissistic Leadership On Creativity

Creativity is the key factor to improve the core competitiveness of the team and promote its development and progress.The leader is one of the key compositions in the team,which has a great influence on the team creativity,while narcissistic leader has a considerable proportion in the organization.Although a few studies have focused on the relationship between narcissistic leadership and creativity,they often explore from the perspective of a single employee or team,lacking an integrated and theoretical framework.The team and the individuals within the team are a complete system,and the two interact.Therefore,it is necessary to consider the influencing factors of team results from both individual and team levels.Based on narcissistic leadership literature and leadership control perspective,this study comprehensively explores the influence of narcissistic leadership on creativity from both individual level and team level.Finally,from the job characteristics perspective of goal consistency,this study also explored the boundary conditions of narcissistic leadership on creativity.In this study,the data from 53 leader-206 subordinates at two time points were analyzed with SPSS24.0,Mplus8.0,R.The results are as follows: 1)Narcissistic leadership has a significant negative effect on team and individual creativity,which is consistent with previous results on the dark side of narcissistic leadership.Specifically,at the individual level,narcissistic leaders can reduce employee creativity by reducing task reflection,and at the team level,narcissistic leaders can reduce team creativity by reducing team reflection.2)Goal consistency is an important boundary variable and plays a key negative moderator role in the relationship of narcissistic leadership and task reflection.In the context of a higher level of leader-member goal consistency,narcissistic leaders have a greater inhibitory effect on the task reflection of employees and team reflection.3)Two moderated mediating effects are tested,and results show that goal consistency plays an important role in the indirect relationship between narcissistic leader-creativity at multi-level.This study has following contributions: Firstly,Previous studies on the relationship between narcissistic leadership and creativity exist independently at the individual level or team level,while there is some inconsistency between these conclusions.Based on the employee and team levels,this study links narcissistic leadership with creativity interactively,helping to fully reveal the impact of narcissistic leadership on creativity.Secondly,based on the leadership control perspective and narcissistic leader literature,this study reveals the important influence mechanism and boundary condition in the relationship between narcissistic leadership and creativity from the perspective of team process,our result provides a new theoretical perspective for the outcome of narcissistic leadership.Finally,from the perspective of goal consistency,this study enriched the research on the boundary conditions of narcissistic leadership.
