| In the era of knowledge economy,the innovation of knowledge workers has become an important factor to improve the competitiveness of organizations.However,the selfdevelopment and realization of knowledge workers must also be achieved.Practice of developmental human resource management emphasizes the important role of building the collaborative development relationship between the organization and employees,and providing resource support in the innovative behavior of knowledge workers.At the same time,the process of psychological cognitive changes when practice of developmental human resource management influences the innovative behavior of knowledge workers also need to be further clarified.Therefore,based on the theory of resource conservation,this research further introduces thriving at work and growth need strength to explore the mechanism of practice of developmental human resource management on the innovative behavior of knowledge workers.This research uses SPSS25.0,Amos22.0 and PROCESSv3.5 software to analyze the two-stage questionnaire of knowledge workers,and tests the impact of practice of developmental human resource management on employee innovative behavior,as well as the mechanism of thriving at work and growth need strength.Results of 231 sample data demonstrate that:(1)Practice of developmental human resource management has a positive impact on innovative behavior of knowledge workers;(2)Thriving at work plays an mediating role in the relationship between practice of developmental human resource management and employee innovative behavior;(3)Growth need strength positively regulates the relationship between practice of developmental human resource management and thriving at work;(4)Growth need strength further regulates the indirect effect of practice of developmental human resource management on employee innovative behavior by adjusting the relationship between practice of developmental human resource management and thriving at work.Based on conservation of resources theory,this study enriches the research on the impact of practice of developmental human resource management on employee innovative behavior,and further explores the psychological cognitive process that stimulates employee innovative behavior.The research results will help to clarify the relationship between practice of development human resource management and employee innovative behavior of knowledge workers,and have reference significance for promoting thriving at work and employee innovative behavior. |
