As a kind of time economy,the agility and efficiency of the whole organization is crucial.Especially in the current increasingly fierce external environment,as one of the core elements of e-commerce enterprises,keeping employees efficient and focused is of great value to improve the quality and efficiency of enterprises.However,due to the deep integration of the working system of e-commerce enterprises with Internet technology,it provides a more suitable environment for the growth of cyberloafing.The common phenomenon of employee cyberloafing not only weakens the efficiency of the organization but also hinders the development of the enterprise.It has become an urgent management problem to be solved.This thesis breaks through the previous research model that only uses single variables such as individual characteristics or environment to affect cyberloafing,and introduces human-organization matching variables to explain the causes of network sabotage behavior of employees in ecommerce enterprises from the perspective of interaction between individuals and organizations.Based on the stress coping theory,the influence path of "person-organization fit degree-resource evaluation-employee coping behavior" is constructed based on the case of B maternal and child ecommerce enterprise.Combined with the literature review and interview results,it is deduced that the psychological empowerment experienced by employees due to the satisfaction of their basic psychological needs when they match with the organization is the key supporting resource needed to intervene in the network sabotage.In order to explain the different coping patterns of individuals to resource stress,we hypothesize that different levels of self-esteem lead to different coping strategies among individuals.This thesis collected sample survey data of 350 employees of ecommerce enterprises,and conducted a series of relevant empirical analysis by SPSS 26.0 and MPLUS 8.3 software.The results show that:(1)personorganization fit has a significant negative effect on the cyberloafing behavior of employees in e-commerce enterprises;(2)person-organization fit has a significant negative and positive effect on psychological empowerment;(3)Psychological empowerment has a significant negative impact on the cyberloafing behavior of e-commerce employees;(4)Psychological empowerment has a partial mediating effect between person-organization fit and cyberloafing behavior of e-commerce employees;(5)Self-esteem moderates the negative relationship between psychological empowerment and cyberloafing,that is,the higher the level of employee self-esteem,the weaker the negative effect of psychological authorization on cyberloafing;(6)Self-esteem moderates the mediating effect of psychological empowerment between person-organization fit and cyberloafing that is,the higher the level of employee self-esteem,the weaker the mediating effect of psychological empowerment between person-organization fit and cyberloafing.Based on the above results,this thesis suggests that e-commerce enterprises develop corresponding management countermeasures from the perspective of person-organization fit and its related dimensions,so as to enhance employees’ perception of organizational psychological empowerment.At the same time,it is also necessary to pay attention to employees’ self-esteem in the recruitment process and daily management,so as to reduce the frequency of employees’ cyberloafing.
