| In the past,the traditional work design process was top-down.In order to cope with the rapid development of the industry and rapid changes in the industry,it is difficult to keep up with the developments of the times.Job crafting is a bottom-up workflow design,which is an important traction for employees to play their initiative and creativity in work,and helps enterprises maintain talent advantage and gain competitive advantage in competition.Therefore,it is necessary to explore how to promote employees to job crafting.Family-supported supervisor behavior plays an excellent auxiliary role in balancing the conflict between the family and the workplace,helping employees maintain the balance between family and work,play a positive role in employee work,and help employees better put into work.According to the literature review and analysis,The various dimensions of familysupported supervisory behavior are studied in depth in this study: emotional support,instrumental support,role-example behaviour,innovative work-home management.The research combines the resource retention theory and the self-determined theory,and discusses the impact of the four dimensions of family-supported supervisor behavior on job crafting,as well as the mediating role of insider identity perception and the moderating role of job autonomy through interviewing 20 enterprise employees and issuing 409 effective questionnaires.Experimental results showed that:(1)emotional support,instrumental support,role model behavior,innovative work-family management has a positive positive impact on job crafting.(2)emotional support,instrumental support,role model behavior,innovative work-family management has positive positive effect on the perception of internal identity.(3)internal personal identity perception is positive positive influence on the job crafting.(4)internal personal identification perception plays a positive adjusting role between internal personal perception and job restruction.(5)Working autonomy has a positive adjustment role between internal personal identity perception and job crafting.This study integrates psychological content,enriches the path of influencing job crafting,expands the application of resource retention theory in management,and puts forward the following management implications: Family-supported supervisor behavior will enhance employees’ perception of their status in the organization and have a positive impact on employees’ work behavior.Supervisors actively provide resources on how to maintain workfamily balance,which will reduce employees’ vigilance against the enterprise,recognize their own insider identity,employees’ status in the enterprise will affect employees’ views on work,positive perception will increase work awareness,optimize work,and increase the frequency of employees to reshape work. |
