The relaxation of the "universal two-child policy" and the acceleration of the aging of the population have led to the increasing responsibilities of employees.As they spend more time with family members,the relationship between work and family is also becoming tense.Work-family conflict has become a hot topic in management practice and academic research.The formal rules and regulations of the organization can no longer meet the needs of employees in dealing with the relationship between work and family.As the agent of the organization,the family support policies promoted by the supervisor and the pro-family culture created by the organization are of great significance for employees to balance the relationship between work and family.Implementing the pro-family policy and supporting employees to spend more time and energy to deal with work and family relations in the domestic enterprises is less seen,managers to the employee's work and family issues to provide support and guidance to employee task performance is really helpful,The mechanism has not been completely explained.Therefore,from the perspective of resource conservation theory and social exchange theory,this study attempts to elaborate the specific mechanism of its effect on the task performance of employees,enrich the work and family theory,and provide countermeasures for the organizational management practice.Firstly family-supported supervisor behavior,bidirectional work family conflict and political skills and task performance and other related theories and literature was summarized,in-depth analysis of the family-supported supervisor behavior,bidirectional work family conflict and political skills between elements such as interconnected,and draw lessons from research achievements of the foreign author,build the model of family-supported supervisor behavior and employees' task performance,and puts forward assumptions;Secondly,questionnaires were distributed twice by means of questionnaire survey,respectively for trial investigation and formal investigation.Through the test research of interviews and data analysis of 133 questionnaires,adjust the scale of the sentence and item order to form formal questionnaire investigation,the comprehensive use of statistical software is used to analyze data,including inspection,multicollinearity test,reliability and validity of common method biases,Then we know the basic information of staff work-family conflict,verify the theoretical models and assumptions;Finally,the results of the above data analysis discussion,and from two angles of executives and employees,and put forward countermeasures and suggestions,including the supervisor should increase the emotional care,share the experience of handling the work-family conflict with employees,clear the staff career planning and encourage employees to increase cooperation with colleagues,the development of network,to improve interpersonal communication skills,etc.,further pointed out that this study follow-up prospects.This study mainly draws the following conclusions: Firstly,Family-supported supervisor behavior has a significant positive effect on the task performance of employees;Secondly,Work-family conflict plays a partial mediating role in the relationship between family-supported supervisor behavior and employee task performance.Family supportive supervisor behavior can improve employee task performance by alleviating employee work interference.Thirdly,Family-work conflict also plays a partial mediating role in the relationship between family-supported supervisor behavior and employee task performance.Family-supported supervisor behavior reduces task performance by alleviating employee family interference.Fourthly,Political skills regulate the relationship between work-family conflict and task performance,as well as the mediating role of work-family conflict in the relationship between family supportive supervisor behavior and task performance.Research shows that,for employees with high work-family conflict level,family-supported supervisor behavior can stimulate employees to improve task performance,especially for employees with high political skill level.The research enriches the matching hypothesis and social impact theory,and has important implications for the development of internal harmony and employee mental health in the "new normal" environment!...
