Experienced beauticians are the core employees of the beauty service industry.In recent years,with the gradual increase of the new generation of beauticians in T company stores,how to manage them has become a hot topic for the management of enterprises.On the one hand,they increasingly become the subject of the enterprise;on the other hand,they show some differences with the old employees and corporate culture.For example,they are more self-centered;They showed less tolerance to the workplace and were not willing to put too much energy into the work.Faced with such a group,it is necessary to improve their connection with the organization,career fit and job incentive,improve their job embeddedness from multiple dimensions,enhance their sense of belonging and enhance employees’ retention intention.First of all,based on the job embeddedness theory and maturity scale,this study conducted a questionnaire survey on the new generation employees of beautician in T Company’s stores The survey found that employees lack long-term career planning,lack of job promotion opportunities and low links.At the same time,employees were found to have a low willingness to stay,and the turnover idea accounts for 30%within one year.Secondly,this study further conducted in-depth interviews with some employees and management,and found that there are four main reasons behind it: the incentive mechanism is too single;Lack of staff career planning and unclear promotion system;Lack of sense of wholeness and desire to participate in work;Lack of emotional connection.Therefore,combined with the theory of job embeddedness and the actual situation of the new generation of beauticians in T Company,the retention plan of four dimensions is proposed.(1)Motivation-Enhancing Program.Through the practice of regular performance feedback,individual or team incentive payment,the company will link the work effort with the reward,which will increase the employee’s job embeddedness;(2)Opportunity-Enhancing Program.This program mainly connects people or teams that do not normally interact with each other by giving individual resources.Enable employees to expand decision-making authority and embed its employees in the organization and work;(3)Skill-Enhancing Program.Skill-enhancing program can increase job fit and job sacrifice in their careers,so that employees can accumulate technical and industry knowledge,so as to better serve customers,and support their career development and personal passion for beauty industry;(4)Emotion-Enhancing Program.Through the connection with the organization,team,family,to meet the emotional needs of employees.It is hoped that these multi-directional measures can increase the job embeddedness of the new generation of employees and help enterprises improve their performance and profit.It is hoped that the research of this paper can provide ideas and methods for the retention of beauticians..
