| Objective Based on the Work Demands-Resources Model,this study investigated the status quo of challenge-hindrance stressor,psychological capital and work performance of Infection Prevention and Control Practitioners(IPCP)in Anhui province,and the influence of general demographic factors on their levels,and explored the mediating effect of psychological capital between challenge-hindrance stressor and work performance of IPCP.To provide a basis for hospital managers to develop work plans to improve the work performance of IPCP.Methods 415 IPCP from 112 hospitals in Anhui Province were selected as subjects in November 2021 by convenience sampling method.General information such as gender,age,marital status,highest education,professional background,working years,working years in hospital infection management department,average weekly working hours,average monthly income,professional title,employment method,hospital level and number of hospital beds were collected by using the general information questionnaire.The challenge-hindrance stressor scale,psychological capital questionnaire and work performance scale were used to investigate the status quo of challenge-hindrance stressor,psychological capital and work performance of IPCP.SPSS23.0 software was used for statistical description and statistical inference,and Bootstrap test was used to determine the mediating effect of psychological capital.Results(1)A total of 415 IPCP in hospitals in Anhui province were investigated,including 33 males(8.00%)and 382 females(92.00%).56 were under 30 years old,accounting for 13.49%;96 were between 30 and 35 years old,accounting for 23.13%;71 were between 36 and 40 years old,accounting for 17.11%;68 were between 41 and45 years old,accounting for 16.39%;68 were between 46 and 50 years old,accounting for 16.39%;56 were over 50 years old,accounting for 13.49%;Clinical medicine 35(8.43%),nursing 326(78.56%),public health or preventive medicine 30(7.23%),medical laboratory technology 11(2.65%),pharmacy 4(0.96%),and other 9(2.17%).(2)The scores of challenge stressor of 415 IPCP were(22.65±4.58)points,and each item was(3.77±0.76)points.The scores of hindrance stressor were(13.68±4.24)points,and each item was(2.74±0.85)points.The average scores of challenge stressor were higher than that of hindrance stressor.There were significant differences in the average weekly working hours and average monthly income of the challenge stressor for IPCP(P<0.05),and there were significant differences in the hindrance stressor for the IPCP in terms of gender and employment method(P<0.05).(3)The total scores of psychological capital of 415 IPCP were(103.71±15.60)points,self-efficacy scores were(28.40±4.36)points,hope scores were(26.01±4.89)points,resilience scores(25.17±4.39)points and optimism scores were(24.13±4.22)points.There were statistically significant differences in the psychological capital level of IPCP in age,marital status,working years,average weekly working hours,average monthly income and professional title(P<0.05).(4)The total scores of work performance of 415 IPCP were(45.01±6.16)points,the scores of task performance dimension were(23.67±3.90)points,each item was(3.95±0.65)points,the scores of peripheral performance dimension were(21.33±2.92)points,each item was(4.27±0.58)points.The average scores of task performance dimension were lower than that of peripheral performance dimension.There were significant differences in age,working years,average weekly working hours,average monthly income,professional title and employment method of IPCP(P<0.05).(5)Correlation analysis showed that the challenge stressor scores of the IPCP were positively correlated with the total scores of work performance,task performance,peripheral performance,total scores of psychological capital,self-efficacy,hope,resilience and optimism(r=0.130~0.367,P<0.01).The scores of hindrance stressor were negatively correlated with the total scores of work performance,task performance,peripheral performance,total scores of psychological capital,self-efficacy,hope,resilience and optimism(r=-0.526~-0.158,P<0.01).The total scores of psychological capital and its dimensions were positively correlated with the total scores of work performance and its dimensions(r=0.453~0.791,P<0.01).(6)The mediating effect analysis showed that psychological capital played a partial mediating effect on the relationship between challenge stressor and work performance,and the mediating effect value was 0.303,accounting for 74.65%.Psychological capital played a full mediating effect on the relationship between hindrance stressor and work performance,and the mediating effect value was-0.418.Conclusion The results show that challenge stressor has a positive effect on the work performance of IPCP,and hindrance stressor has a negative effect on the work performance of IPCP.Psychological capital plays a partial mediating effect on the relationship between challenge stressor and work performance of IPCP,and a full mediating effect on the relationship between hindrance stressor and work performance of IPCP.Hospital managers should make use of challenge stressor,avoid hindrance stressor,and actively improve the psychological capital level of IPCP,so as to promote the improvement of work performance.
