Chief scientist is the technical leader and main manager responsible for the overall technical route of the project and the achievement of R&D project goals. With the expansion of the scale and the complexity of R&D projects, chief scientist is becoming more and more important for the success of R&D projects. The recent research on project team performance shows that, as the scarce human capital of R&D projects, chief scientist has a significant effect on the performance of R&D team and the project. And this is also the reason why high-tech enterprises and other social organizations nowadays are willing to provide attractive conditions to attract and enroll industry leaders and chief scientists.But the ability of the chief scientist of R&D projects is not the only and the main factor that affects the performance. In some degree, the management environment is more important than the technical ability of chief scientist. The performance of chief scientist in R&D projects will be affected by the organization environment. That is, the chief scientist will make different performance in different environments. A chief scientist can achieve the goal of R&D projects efficiently and reliably in an organization while he/she may not be able to successfully precede the R&D smoothly in another organization. The emergence of this phenomenon is closely related to the project governance mechanism characteristics of different organizations. Thus, during the implementation process of R&D projects, organization should not just select and appoint a capable chief scientist, but also take the fit with the project governance mechanism of R&D organization into consideration. So the chief scientist can lead the project team to execute the project effectively and obtain a higher R&D project performance.This dissertation mainly analyzes the fit between the personality traits of chief scientist and the project governance mechanism of R&D organization. The main research contents contain the following sections.(1) The identification and verification of the personality traits of chief scientistThe current researches mainly focus on the influence of some certain personality trait of chief scientist on the performance of the team, or suggest that a chief scientist should possess some certain personality trait from the qualitative perspective. But they may have not systematically studied and discussed what personality traits that a chief scientist should possess to be competent for the role. Based on the previous studies, this dissertation intends to come up with the traits and their contents that a chief scientist should possess. Then it will explore and verify the through the data collection and analysis.(2) The research on the elements of the project governance mechanism of R&D organizationR&D project is always undertaken in a certain organization and management environment, that is, it will be affected by the project organization governance mechanism in the organization. Only to grasp the key elements of R&D project governance mechanism, can we control the project effectively. This part of the study intends to analyze the dimensions of project governance mechanism in R&D organization based on the literature, and then do empirical analysis with the collected data.(3) Analysis on the fit relationships between the personality traits of chief scientist and the elements of project governance mechanism of R&D organizationThis study intends to analyze the interaction relationship between the personality traits of chief scientist and the project governance mechanism of R&D organization with System Dynamics method. After constructing the interactive system structure model of chief scientist and R&D organization, this study analyzes the fit relationships between the personality traits of chief scientist and the project governance mechanism of R&D organization and its impact on the project performance based on the simulation results.(4) Evaluation on the fit between the personality traits of chief scientist and the project governance mechanism of R&D organizationBased on the analysis of fit relationship between the personality traits of chief scientist and the key elements of project governance mechanism in R&D organization, this dissertation evaluates the fit degree of the personality traits of chief scientist and the project governance mechanism of R&D organization with BP neural network method from the whole system. BP neural network is a method with the characteristics of nonlinear and adaptation and it is very suitable for the analysis. This study will lay a stone for the improvement of the fit between the chief scientist and the R&D organization.This dissertation mainly draws the several conclusions as listed below.(1) It puts forward and verifies the personality traits of the chief scientist in R&D projectsAfter declaring the role and responsibilities of chief scientist, this study selects and analyzes the personality traits that a chief scientist should possess. Then it designs the questionnaire of personality traits of chief scientist and collects the data. Afterwards it comes up with the four traits as management traits, professional traits, personnel traits and interpersonal traits by EFA with SPSS 20. Finally, it verifies the rationality of the construction with structural equation model.(2) It summarizes and verifies the elements of project governance mechanism of R&D organizationBased on the analysis on the connotation of project governance mechanism in R&D organization, this study analyzes the dimensions of project governance mechanism in R&D organization from the four aspects as organization project culture, monitoring and control, relationship management and knowledge reuse management. Then it verifies the key elements of project governance mechanism in R&D organization. The results show that the selected elements evaluation indexes in this study can reflect the project governance mechanism of R&D project sufficiently. At last it explores and analyzes the influence of the elements of the project governance mechanism of R&D project on the performance of R&D project with multivariable linear regression method.(3) It analyzes the fit relationships between the personality traits of chief scientist and the elements of project governance mechanism of R&D organizationThis study first proposes that the fit between the personality traits of chief scientist and the project governance mechanism of R&D organization has the characteristics of non-linear, feedback and two-way interaction. Then it simulates the process of R&D project with System Dynamics. Specifically, the simulation process includes the clear of modeling purpose, determination of system boundary, building of system dynamics model, settings of parameter and implementation of simulation. Finally, it puts forward the fit relationships between the personality traits of chief scientist and the project governance mechanism of R&D organization and its impact on the performance of R&D project. This study also puts forward some management inspiration based on the results.(4) It evaluates the fit degree between the personality traits of chief scientist and the project governance mechanism of R&D organization with BP neural network methodThis study first analyzes the characteristics of system analysis method, artificial neural network method and distribution method. Then it evaluates the fit degree between the personality traits of chief scientist and the project governance mechanism of R&D organization with BP neural network method. It constructs the evaluation model based on BP neural network and trains the model using the sample data. Finally it puts the model into application on the evaluation of the fit degree between the personality traits of chief scientist and the project governance mechanism of R&D organization. This study will do well to the fit relationship between the chief scientist and the R&D organization.The research is of great significance to the selection and training of chief scientist, the establishment and perfect of organization project governance mechanism. At the same time, this research can also provide some support for the perfect of person-organization fit theory and the improvement of R&D project performance.The innovations of this dissertation mainly contain the three aspects as listed below.(1) It puts forward the role and impact of the fit between personality traits of chief scientist and the project governance mechanism of R&D organization, which will provide a theoretical basis for the correction of the unbalance between productive forces and production relations. The existing researches mostly focus on analyzing the role of chief scientist as the main productivity, while ignoring the impact of environment. This study explores how to improve the R&D project performance from the perspective of person-organization fit, and this will make some progress on the balance between productive forces and production relations in the field of R&D.(2) It puts forwards the personality traits system of chief scientist and key elements of project governance mechanism in R&D organization, which will make a difference in chief scientist selection and training and the improvement in or organization project management maturity.(3) It declares the nonlinear relationship between personality traits of chief scientist and the project governance mechanism of R&D organization, which will provide a theoretical basis for the dynamic evolution process of R&D project. Based on the System Dynamics method and BP neural network, this study analyzes the nonlinear relationships among the key elements of R&D project process and the fit degree between personality traits of chief scientist and the project governance mechanism of R&D organization, which will reflect the actual implementation and evolution process of R&D project more actually. This will also do good to improve the reliability of the research and the outcomes.The fit relationships between personality traits of chief scientist and the project governance mechanism of R&D organization is a very complex issue, and this study still has some limitations and aspects worth further research. Firstly, the main object of this study is the chief scientist and this research part which can be referred directly from the previous research is very less. At the same time, this study asks some experts for opinion in the preliminary analysis. These experts are different in practice experience and perspective. So they may have different understandings in the same object, which may bring some limitations and restrictions to the study. Secondly, this study mainly focuses on the fit relationships between the single personality trait of chief scientist and the single element of project governance mechanism in R&D organization. But the chief scientist is an aggregation of multiple traits. This study does not analyze the fit relationships between multiple factors of them. Finally, this study takes the performance of R&D project as the evaluation indexes of fit degree of personality traits of chief scientist and project governance mechanism of R&D organization. But the performance of R&D project may be influenced by other factors. So this study may contain some errors.
