Welfare is the basic responsibility of enterprises. It is also an important means to attract high-quality human resources for enterprises. With rapid economic development and changing needs of employee, the proportion of wages and welfare in the salary gradually changes. The costs of corporate welfare grow substantially.How to improve the effect of welfare and welfare satisfaction of employee become an urgent need for enterprises and researchers. Nowadays, in the context of low benefits and high staff turnover in hospitality industry, how to motivate the employee and improve organizational commitment and job involvement through employee welfare has become a popular study for hotel managers.Focus on various departments and staff in hospitality industry, the present research discusses the relationships between hotel welfare and job involvement,organizational commitment of the employees. Firstly, by in-depth Interview, factor analysis and structural equation model, studies were done on direct influences of welfare on organizational commitment and its dimensions; welfare on job involvement and its dimensions; job involvement on organizational commitment and its dimensions. Secondly, taking job involvement as a mediating variable, studies were done on the indirect influences of welfare on organizational commitment. All the assumptions are validated one by one. Finally, by single factor variance analysis,different influences of demographic variables on welfare, organizational commitment, and job involvement and their dimensions are analyzed.It is found that, firstly, welfare has significant positive effects on organizational commitment, and welfare guarantee has significant positive effects on emotional commitment; welfare incentive has significant positive effects on continuance commitment, normative commitment and emotional commitment; welfare fairness has significant positive effects on continuance commitment and emotional commitment; Welfare flexibility has significant positive effects on normative commitment;Welfare transparency has significant positive effects on continuance commitment; Secondly, welfare has significant positive effects on job involvement;Welfare fairness, flexibility and transparency have significant positive effects on vigor, devotion and concentration. Thirdly, job involvement has significant positive effects on organizational commitment; devotion has significant positive effects on continuance commitment, normative commitment and emotional commitment.Fourthly, job involvement plays partial mediating role in welfare and organizational commitment; as to dimensions of job involvement, concentration has neither direct influences on organizational commitment, nor mediating influences on the relationship between welfare and organizational commitment, while vigor and devotion have mediating influences on the relationship between welfare and organizational commitment, moreover, mediating influences of vigor are quite significant. Fifthly, demographic variables have different influences on welfare, job involvement, organizational commitment. Age, income, jobs, nature of the hotel are main factors affecting staff welfare; Age, marital status, length of service, income,job and department are all important factors affecting job involvement and organizational commitment of hotel employee.The innovations of this research are as follow: Firstly, a five-dimensional scale is built to measure welfare characteristics. Previous researches focus mainly on the content, objects and functions of welfare, while based on literature review, this research evaluates hotel welfare from five aspects: welfare guarantee, incentives,fairness, flexibility and transparency through focus groups interview with managers in hotels and experts from university. Secondly, the conclusion is different from previous studies. This research discovers that job commitment is the predictive variable of organizational commitment. It also validates that job commitment is the mediating variable of welfare and organizational commitment; among its various dimensions, the mediating effects of vigor and devotion are quite significant, while the dimension of concentration has no mediating effect. Thirdly, focus on the high-star hotel staff, this research does an in-depth analysis on relationships between hotel welfare, employee job involvement and organizational commitment. Key welfare factors affecting employees’ job involvement and organizational commitment are obtained. On this basis, suggestions on corporate welfare management are put forward, such as paying attention to communication andculture-shaping of welfare; taking welfare fairness and incentive into account,increasing types and choices of welfare products, highlighting humanity and practicality of welfare.
