High-performance work system(HPWS) is one of the critical parts in the study of the strategic human resources management.This paper has explored the factor construct of high-performance work system of university and the influence mechanism of high-performance work system on research productivity.This study will provide the theoretical support and practical guidance for Chinese university to improve human resources management and promote research level.Based on the existing researches,this paper mainly discusses four aspects about this topic:(1) The content structure of the high-performance work system of university;(2) the study of the role of innovation climate and psychological empowerment as "mediators" in the relationship between the high-performance work system of university and research productivity;(3) the study of the role of teachers' ability and achievement motivation as" moderators" in the relationship between the high-performance work system of university and research productivity;(4) the comparative analysis of demographic variables and organizational background variables which impact on the high-performance work system of university.Through conducting formal questionnaire survey among teachers from sewal universities in Guangdong province,670 effective samples are. obtained.And then,exploratory factor analysis,confirmatory factor analysis,structural equation modeling and hierarchical regression analysis are applied for data analysis,and the main conclusions are as following:First,the construct of high-performance work system of university in china is five factors: Selection and training,evaluation and compensation,information communication,professional guarantee,participation and motivation.The reliability and validiy of university high-performance work system quastionaire are highly enough.Second,the "evaluation and compensation" factor and "participation and motivation" factor in the high-performance work system have forecast effects on research productivity;but other three factors have not the marked influence.Third,Innovation climate is the complete mediate variable in the relationship between the high-performance work system of university and research productivity,but psychological empowerment is partially mediated the same relationship.Fourth,the moderator effect of teachers' ability or achievement motivation between information communication,professional guarantee and research productivy is supported by the date.Among them,the relationship between information communication and research productivy is moderated such that it is enhanced as teachers' ability or achievement motivation increases. However,the relationship between professional guarantee and research productivity is moderated such that it is enhanced as teachers' ability or achievement motivation decreases.Fifth,on high-performance work system of university,there is significant difference in gender, education background,profetional title,age and post.But,there is no difference in teaching age and specialty.At the end of the dissertation,current limitations and future research orientation are also discussed.
