| Objective: To explore the influence of High Performance Work System(HPWS)on organizational citizenship behavior of college teachers and the mediating role of personal-organization fitting,and to explore the influence mechanism of HPWS on organizational citizenship behavior in the background of colleges and universities,so as to put forward feasible suggestions for human resource management in colleges and universities.Methods: Questionnaire survey were conducted among 285 teachers from three institutions of universities in Langfang by means of convenient sampling method.The survey tools included demographic information,HPWS scale,person-organization matching scale and organizational citizenship behavior scale.SPSS18.0 was used for descriptive analysis,independent sample t test,analysis of variance,The least significant difference method,Pearson correlation analysis,multiple linear regression analysis,mediation analysis,etc.Results: 1.The total score of organizational citizenship behavior showed statistical differences in working years(F=6.706,P<0.001),title(F=7.181,P=0.001),position(F=5.457,P=0.005)and profession(F=4.539,P=0.001).2.The correlation coefficient between total score of HPWS and total score of organizational citizenship behavior was(r=0.749,P<0.001);The correlation coefficient between the total score of HPWS and the total score of personal-organization fitting was(r=0.542,P<0.001).The correlation coefficient between total score of person-organization fitting and total score of organizational citizenship behavior was(r=0.691,P<0.001).3.In HPWS,the assessment incentive dimension(β= 0.559,P<0.001)and the selection and cultivation dimension(β=0.255,P=0.007)had significant effects on OCB;Values matching dimension(β=0.415,P<0.001)and demand-ability matching dimension(β=0.235,P=0.001)had significant influence on OCB,In HPWS,the assessment incentive dimension(β=0.427,P<0.001),the selection and cultivation dimension(β=0.234,P=0.002),and the participation management dimension(β=0.271,P=0.001)had significant effects on the person-organization fitting.4.The direct effect of HPWS on OCB was(β=0.20,P =0.021),and the effect of HPWS on person-organization matching was(β=0.77,P<0.001).The mediating effect of personal-organizational fitting on OCB in HPWS was(β=0.47,P<0.001).The mediating effect of personal-organizational fitting on HPWS and OCB was statistically significant in both male teachers(β=0.51.95%CI= [0.33,0.67])and female teachers(β=0.36,95%CI=[0.18,0.55]).Conclusion: 1.Organizational citizenship behavior is related to the length of service,professional title,post and major of college teachers.2.Both HPWS and person-organization matching have a positive impact on OCB of college teachers,in which HPWS has both a direct effect on OCB and an indirect effect on OCB with person-organization matching as a mediating variable.3.The predictive effect of HPWS on OCB of male teachers was significantly lower than that of female teachers.The predictive effect of personal organizational matching on OCB of male teachers is significantly higher than that of female teachers. |
