Drawing on theoretical analysis this dissertation applied questionnaire survey (N=1681, from 5 provinces), in-depth interview and case study to the study on the manager's ability to execute. The main findings are as follows.By using EFA and CFA, the five dimensions of the middle and first-line manager's ability to execute measured were ability to digest, ability to plan, ability to conduct, ability to coach and ability to innovate; the organizational factors that restrict execution were regulations being incomplete, processes being unscientific, organizational climate being undesirable, organizational structure being inappropriate. The reliability and validity of the scale were high enough.SEM showed that all restriction factors at organizational level had negative effects on the manager's ability to conduct, the other three factors except processes had negative effects on the manager's other four abilities.HLM indicated that restriction factors at organizational level had significant negative effects on division performance but had insignificant negative effects on the relation between the manager's execution competence and the division performance; these restriction factors also had significant negative effects on the manager's job stress but had insignificant negative effects on the relation between the manager's execution competence and his/her job stress.HRA indicated that the manager's self-efficacy acted as a mediator between the manager's execution competence and his/her management effectiveness; the leader's participation moderated the relationship between the manager's execution competence and he/her management effectiveness.By using critical discourse analysis, it was found that managers can put their abilities to execute into full play by exerting their powers in the relation net.By using content analysis, the four dimensions of the leader's ability to execute were determined which included personal traits, strategic management competence, personnel management competence and operations management competence.
