New generation of migrant rural workers have already became the important part of city industrial workers in China’s industrialization process of industrial, and they also will become the most important part of new citizens in city.however, The only way for new generation of migrant workers into the city life, is to improve performance levels, strengthen professional competence, and ensure long-term stability of the employment relationship by organizational platform. During this process, organization embeddedness, occupational embeddedness and community embeddedness are the most important three links. From organizational behavior perspective, this study explore the mechanism of organization embeddedness, occupational embeddedness and community embeddedness on task performance, organizational citizenship behavior and counterproductive behavior about new generation of migrant workers. Specifically, the study includes the following three sub-studies.The first sub-study is to explore the structure and measurement of organization embeddedness, occupational embeddedness and community embeddedness about new generation of migrant workers. The paper firstly analyze measurement scale from the domestic and international, and interview with scholars and human resources experts. After selection, combination, categorization, and revision, the initial 6 scales were acquired. After the paper pretested the scale through EFA, a part of items were eliminated. Finally, the paper determine reliability and validity by 855 samples.The second sub-study is to explore the main effect of organization embeddedness and occupational embeddedness on task performance, organizational citizenship behavior and counterproductive behavior about new generation of migrant workers. Firstly, through variance analysis, LSD multiple comparisons and Tamhance analysis, the author explore the effects of 7 control variables on task performance, organizational citizenship behavior and counterproductive behavior. Based on this, the paper utilized the method of correlation and hierarchical multiple regression analysis to discuss the effect of Fit-Organization, Link-Organization and Sacrifice-Organization on task performance, OCB-P, OCB-C, OCB-O, CWB-O and CWB-I.Finally, On the basis of controlling the effects on organization embeddedness, the author explore the effect of occupational embeddedness on task performance, organizational citizenship behavior and counterproductive behavior about new generation of migrant workers.The third sub-study is to analyze the mechanism of community embeddedness on job performance. The paper utilized the method of hierarchical multiple regression analysis to discuss the Moderating Effects of community embeddedness on relationship between organization embeddedness and job performance, and on relationship between occupation embeddedness and job performance.Through the above 3 sub-studies, the paper get the following 4 conclusions.(1)Organization embeddedness, occupational embeddedness and community embeddedness are independently variable, can be divided into links, fit and sacrifice 3 dimensions. After evaluation of homogeneity reliability, content validity, convergent validity, discriminate validity and empirical validity, the paper showed organization embeddedness, occupational embeddedness and community embeddedness scale respectively includes 15 items,15 items and 14 items.(2) Organization embeddedness has main effects on job performance, organization citizenship behavior, and counterproductive behavior. It means the higher the degree of organization embeddedness, the better task performance and organizational citizenship behavior, and the less counterproductive behavior.(3) Occupation embeddedness has main effects on task performance and counterproductive work behavior. The higher occupation embeddedness, the higher task performance, the less the counterproductive behavior. Yet, occupational embeddedness has no main effects on organizational citizenship behavior for the new generation of migrant rural workers.(4) Community embeddedness has a moderating effect on the relationship between organization embeddedness and job performance. Specifically, community embeddedness has a significant moderating effect on the relationship between Fit-Organization and job performance. The paper also find community embeddedness has not a moderating effect on the relationship between occupation embeddedness and job performance.Three major theoretical contributions are made with this paper. Firstly, the paper clarify the concepts of organization embeddedness, occupational embeddedness and community embeddedness, and then 3 measurement scales was developed with good reliability and validity about new generation of migrant workers. Secondly, the paper reveals the mechanism of organization embeddedness and occupation embeddedness on job performance. Thirdly, for the first time, the paper gets the task performance information from the new generation migrant workers’colleagues. Compare with the traditional way, this new method has certain advantages to obtain hidden performance information such as organizational citizenship behavior and counterproductive behavior.The practical implications as follows:Firstly, for the new generation of migrant workers, organizations need to proceed from organizational embeddedness, occupation embeddedness and community embeddedness to improve the task performance; Secondly, Organizational citizenship behavior control by organization environmental control, while unaffected by occupational embeddedness. The managers should pay more attention to improve the organizational matching, organizational bonding and the level of organizational sacrifice; thirdly, due to the workers with high level of community embeddedness have less counterproductive behavior, managers need to pay attention to construct the community embeddedness network for the new generation of migrant workers, in order to provide support to improve the quality of the new generation of migrant workers; fourthly, occupational embeddedness is an independent factor, managers should encourager the new generation of migrant workers participate in relative activities, construct their own occupation network, and improve the matching between individual and occupation, promote participating in occupation education and technical training to improve the level of occupational embeddedness.
