The small and micro businesses, which are the most vibrant economic entity in the Chinese socialist market economy, are receiving much more attention from the government; The small and micro enterprise loan, which is the financial product and service innovation of joint-stock commercial bank, is also causing the attention of the regulatory authority increasingly. The research on the performance model is the basis of the human resource management function, and it is the same for the financial enterprises. The realization of performance is the development target of the commercial bank striving for excellence. This thesis tries hard to construct the scientific and reasonable structural model of work performance of the small and micro loan customer manager, expands the financial environment impact factors and makes the empirical test.This paper constructs the ideal model by combining the in-depth interview based on the literature review and the practice requirement, with the questionnaire survey through testing1155customer managers who are engaged in small and micro enterprise loan from5branch offices of a nationwide joint-stock city commercial bank and28new-type rural financial institutions from the three-dimensional perspective of behavior, result and process. Subsequently, this paper combines the qualitative and quantitative analysis for empirical research and makes the empirical test by analyzing data by the statistical software of SPSS, AMOS and lisrel on the basis of proposing the five-dimension work performance model of the micro loan customer manager in line with the work particularity. It obtains the following conclusions:(1) Constructing model of work performance of the small and micro loan customer manager. On the basis of using the previous researches on the work performance model by the domestic scholars, the structural model of work performance of the small and micro loan customer manager is expanded by the deep thinking on the work performance of the small and micro loan customer manager of city commercial bank and the working characteristic of the small and micro loan customer manager. This dissertation thinks that the work performance model consists of five dimensions including competence performance, promotion performance, sustainable performance, safety performance and duty performance, and these five dimensions further include fifteen sub-factors:1) the competence performance includes three sub-factors:business performance,comprehensive knowledge and professional skills;2) the promotion performance includes three sub-factors of professional integrity, teamwork and efforts to dedication;3) the sustainable performance includes three sub-factors of training, self-learning and innovation;4) the safety performance includes three sub-factors of covering risks, preventing risks and diminishing risks;5) the duty’s performance includes three sub-factors of working dutifully, execution efficiency and grasping the policy.(2) Testing the work performance model empirically. According to the preparation process of psychology questionnaire, a set of "work performance scale questionnaire for small and micro loan customer manager" is expanded by in-depth interview, item collection, multiple trial tests and scientific tests. Next, this paper proves the sample data support for the structural model of work performance of the small and micro loan customer manager by exploratory analysis and confirmatory analysis. Though the verification process, the writer finds that the work performance model for the small and micro loan customer manager includes the second-order three-factor structure which is the three-factor structure of result performance, behavior performance and process performance; in the structural equation model, the main fitting indexes of both initial ideal model and actual survey data all reach the good fitting standard, which indicates that the actual survey data support the second-order three-factor and first-order five-factor structural models of work performance for the small and micro loan customer manager well.(3) Expandedting and testing the content structure of financial internal environment and the relationship between the financial internal environment and work performance. This thesis thinks that the financial internal environment influencing the work performance of the small and micro loan customer manager consists of five factors which are organizational structure, the technological level and authorization mechanism of commercial bank, the strategic vision and strategic objectives of commercial bank, the market positioning of commercial bank and the core value of small and micro loan customer manager. The results of exploratory and confirmatory researches prove that the financial internal environment is the five-factor content structure. The empirical analysis proves the influence the factors of the financial internal environment on the work performance; the correlation analysis proves the significant action relation between partial variables of the financial internal environment and five dimensions of micro loan work performance; and the hierarchy regression analysis proves the influence degree of the variables of the financial internal environment on the five dimension of the work performance model for the micro loan customer manager. (4) Expandeding and testing the content structure of financial external environment and the relationship between the financial external environment and the work performance. The financial external environment influencing the work performance of the small and micro loan customer manager consists of four factors which are national macroeconomic condition, economic policy orientation, governmental emphasis on micro business and the development status and credit condition of regional micro business. The exploratory analysis and confirmatory analysis in this paper prove that financial external environment influencing the work performance of the small and micro loan customer manager is the four-factor content structure. At the same time, this dissertation studies the influence of relevant variables of financial external environment on the work performance model for the small and micro loan customer manager, such influence is conducted through a complex path, a part of relevant variables act in the form of single-path full mediation, and the influence of the other part of variables which is realized by the intermediation in the double-path part.The final part of this thesis is summary and forecasting, which points out the limitation of this dissertation and the questions for further consideration and provides the management layer and the decision layer with some relevant policy suggestions,In a word, the results prove that the work performance of the small and micro enterprise loan customer manager consists of result performance (also known as competence performance), behavior performance (also known as promotion performance and sustainable performance) and process performance (also known as safety performance and duty performance), In addition the factors of financial internal and external environments have different influences on the work performance of the small and micro loan customer manager.
