Small and micro credit customer manager,as a medium of communication between banks and small and micro credit customers,plays an important role in the development of business,risk control and profitability as a practitioner of bank operating results.The performance assessment and performance evaluation of the small and micro credit customer managers are fair and reasonable,which has a profound impact on the enthusiasm,goal-oriented and progressive of the staff.In view of this,this paper starts from the theoretical basis of the concept and method of performance appraisal,and discusses the problems of the performance appraisal scheme of small and micro credit customer managers in XX Bank.In combination with the working mechanism and the current performance appraisal of small and micro credit loan customer manager in XX Bank,the author puts forward optimization recommendations and optimized safeguards,and then,makes a effect evaluation.This paper first elaborates the development course of performance appraisal research both at home and abroad,and combs and reviews the performance appraisal of commercial banks and the performance evaluation of bank customer manager,and combs the relevant theoretical basis of the concept,function and method of performance appraisal.The research of this paper has laid a solid theoretical foundation.Then,the paper introduces the basic development process of XX Bank and the development of small and micro credit in XX Bank,and analyzes the status quo of small and micro credit customer managers in XX Bank from four aspects:age structure,academic structure,professional structure and experience structure.Then,the paper expatiates on the situation of the performance appraisal scheme of the small and micro credit customer managers of XX Bank,and analyzes the performance appraisal scheme of the small and micro credit customer managers,and summarizes seven issues from the original assessment scheme in the performance appraisal ideas,content and methods.This paper introduces the working mechanism of small and micro credit customer managers5 performance appraisal in XX Bank and the basic situation of the implementation of the performance appraisal system of small and micro credit customer managers.In view of the problems existing in the performance appraisal of small and micro credit customer managers in XX Bank,the author puts forward the goal and the thought of the optimization design of the performance evaluation scheme.Based on the actual situation of XX Bank,this paper establishes the performance appraisal index system with the key performance index method as the core and the 360 degree performance appraisal method.The system includes a total of 20 indicators of six categories,which includes the business economics,compliance management,risk control and the social responsibility,learning growth and daily performance of small and micro credit customer managers.This paper focuses on the methods and processes of establishing these performance appraisal indicators.And then,in the needs of performance appraisal and assessment,the author sets the evaluation criteria and target values for these assessment indicators,but also designs the weight of these indicators and the performance appraisal program assessment cycle.Then,the author lists the concrete calculation method of optimization scheme of the small and micro credit customer manager performance evaluation program in XX Bank,and gives an example to illustrate the application of performance appraisal results in management practice.And then,institutional,technological and personnel safeguard measures were put forward to ensure that the performance assessment program of small and micro credit loan customer managers in XX Bank could be carried out successfully.Then,the effectiveness of the performance appraisal program is evaluated.Finally,the research of this paper is summarized,and the future research is prospected,and the author points out the limitations of the research in the process of writing and the problems that need further consideration.In this paper,in the combination of theoretical knowledge and work practice,the author uses the existing theoretical methods and historical experience to discuss and research.The optimized performance appraisal program is comprehensive and focused,while so that the small and micro credit customer manager has a clear goal,a focus of work and a power to comprehensive development.
