Research On Transformational Leadership, Organizational Innovation Climate And New Product Development Performance

Changes in enterprise operating environment bring challenges to the development new product. With the acceleration of economic globalization, the speed of technology innovation and economy development becomes more and more faster in the 21st century,which give a booster to economic globalization and technological reformation, and also the competitive environment for enterprise around product innovation is becoming more intensifying. It is only with innovative products that we can contiously satisfy customers' "personality" demands and gain competitive advantage in the changing markets.Transformational leadership not only keeps its natural keenness in terms of personality,psychology,emotions,courage and challenges,but also has a strong sense of the needs of customers, competitors and relavant policies. If we want to integre product innovation and staff creativity into a greater range,a deeper degree,and a higher level, the transformational leadership should get "the top of leadership degree",strive to stimulate employees to break through the core technologies, encourage them to conquer the peak of scientific and technological innovation; the transformational leadership as well shuould do down-to-earth work and transform the product innovation into real productive. Nervertheless, all these innovations need "soil"—— the organizational innovation atmosphere.In the context of knowledge economy and industrial upgrading, it is necessary to release innovation ability of scientific and technological talents and makes it products that make enterprises developing sustainably and stably.In order to effectively improve the performance of new product development, this project builds a scenario simulation platform and analyzes the factors that affect the performance of new product development based on transformational leadership.Based on the personality of the transformational leadership, this paper, through the way of questionnaire and structural equation modeling, analyzes the impacts of characteristics of transformational leadership on organization innovation atmosphere.Empirical analysis indicate that:(1) Transformational leadership is composed of four dimensions: virtue, charisma,incentives and leading care.(2) Virtue is insignificant to new product development. It affects organization innovation atmosphere. However the total effect is insignificant.(3) Charisma, incentives and leading care has great significant in performance of new product development. Meanwhile, Organization innovation atmosphere acts as mediation, but the effect is weak.According to the research in this paper, we get several management implications:(1) Paying close attantion to the transformational leadership can directly promote the perfoemance of new product development. Leadership charisma, incentives and personalized care of transformational leadership have positive impact on the performance of new product development. Therefore, start working with these three aspects , we can effectively improve the performance of new product development. (2)Attaching importance to intermediary role of the organizational innovation atmosphere.We need to build a free and open organizational environment, strengthen the organization support for innovation, encourage teamwork, concerned about learning and growth of the staff, and fully stimulate innovation ability of the staff. (3) Definiting the value of moral dimension of the value of meaning. Virtue of Leaders can inspire employees' innovative behavior by shapeing an honest and equitable organizational atmosphere, which create an organizational innovation atmosphere that has a positive impact on performance of new product development.The main contributions of the research are as following :(1) Improving the index system. Based on the previous scale and combined with the research subject, background, management model, innovation assessment,characteristics of the staffs and leader behaviors,this research setup a compelete and appropriate indicators of evaluation system by reliability and validity analysis of measurement scale after experts discussion and questionnaire survey.(2)Revealing the merchanism relationship among transformational leadership,organization innovation atmosphere and performance of new product development. The study of structural equation model implicates that charisma, incentives and leading care has great significant in performance of new product development, but virtue of transformational leadership doesn't directly affect performance of new product development. This is quite different from previous studies, indicating good leader characters are not related to good performance of new product development.Organization innovation atmosphere has a significant effect on new product development. However, the mediating effect of organization innovation atmosphere between the transformational leadership and new product development performance is relatively weak.This is also different from previous studies.Results show that transformational leadership prefer to directly promote the performance of new product development with their enterprising spirit, innovative consciousness, strong business ability, vision motivation and care about subordinates.However,However, they pay less attention to the promotion of new product development through the creation of organizational innovation atmosphere.(3) This research mainly adopts the method of structural equation model,overcomes the shortcomings of regression analysis method.The non linear relationships between latent variables, such as transformational leadership, organizational innovation climate and new product development performance, are compared with each other by means of the mapping model and estimation model.At the same time,the result is more reliable because of considering the error of independent variable, dependent variable and intermediary variable.Therefore,the application of this method to the research of this subject has certain innovation.There are limitations in the research. The sample source gathers among employees and supervisers in 9 high-tech enterprises. Industrial and regional differences are not included. The model is relatively simplified, only the impacts of transformational leadership, organization innovation atmosphere and performance of new product development are analyzed. Variables like customer participation and leaders' characters are not included in the model.
