In the new era of socialism with Chinese characteristics,grass-roots leading cadres are important foundations of the Party grass-roots governance and "key minority" of the grass-roots Party and government organizations,their organizational commitment level directly affect the construction of grass-roots Party organizations and grass-roots social governance.In the construction of current grass-roots leading cadres,the neglect of inner motive of why the grass-roots leading cadres keeping their loyalty to the Party and people,lead to inefficiency of grass-roots leading cadres management and ideological and political education,and it becomes the deep-seated reasons that grass-roots Party organization construction achievements lagging.Therefore,it's an important way to find solutions to the improvement of grass-roots leading cadres' organizational commitment level from the source.This dissertation based on the theory and thought of Marxism,using the methods of literature research,comparative research,qualitative research and investigation research,etc.On the basis of literature research,this dissertation used grounded theory method to build the organizational commitment dimensions of grass-roots leading cadres,and prepared a scale to measure the overall level of grass-roots leading cadres' organizational commitment,and then put forward the promotion strategies of it.The research results can provide ideas and references for improving the education and management effect of grass-roots leading cadres'organizational commitment.The main research contents are as follows:First of all,in the light of implicit state characteristics and psychological tendencies of the organizational commitment,this dissertation analyzed the influence factors of organizational commitment of the special group of grass-roots leading cadres from three aspects:the macro social environment,medium organization management and micro individual factors,in order to provide a new perspective to further explore the influence variables of grass-roots leading cadres' organizational commitment.Secondly,on the basis of existing research,this dissertation used grounded theory of qualitative research method to build six dimensions of grass-roots leading cadres'organizational commitment,namely the ideal and conviction commitment,social normative commitment,affective commitment,self-realization commitment,reputation and status commitment,relatives security commitment.Compared with the existing theoretical research on the organizational commitment dimension,this dissertation reveals the intrinsic characteristics of the grass-roots leading cadres' organizational commitment,which is different from the enterprise employees,and analyzed the relations among these various dimensions.Thirdly,the research of grass-roots leading cadres' organizational commitment needs to make the recessive characteristic explicit,so that the grass-roots leading cadres troops construction is more targeted.This dissertation applied the organizational commitment dimension of grassroots leading cadres,designed and developed the status questionnaire of Grass-roots Leading Cadres' Organizational Commitment Investigation,and selected 360 grass-roots leading cadres in six representative cities,which were Beijing,Shanghai,Wuhan,Changsha,Urumqi and Guiyang,then this dissertation measures the current overall level of grass-roots leading cadres'organizational commitment,and then put forward the main problems and their causes in six dimensions respectively.The results confirm the applicability of the six dimensions,and there are some useful conclusions.Finally,according to the theoretical analysis and survey results,education,internalized,edifying,cultivating,guiding and other ideological and political education methods have been put forward.This dissertation established a comprehensive system structure of improving the grass-roots leading cadres' organization commitment level of "endogenous commitment promotion as core,exogenous commitment enhancement as key point,external safeguard mechanism as supplementary",in order to provide the thought and helpful suggestion to strengthen the construction of grass-roots leading cadres troops.
