With the intensification of corporate competition,companies increasingly rely on innovation to gain competitive advantage,and how to increase employee creativity becomes the focus of corporate attention.The depth,breadth,and speed of engulfing corporate transformation and the trends of globalization,technological advancement,and knowledge economy are putting more and more pressure on organizations and making them more creative.Creativity has become and will continue to be indispensable when there is a fundamental change in the organization and its environment.Therefore,in order to survive,adapt,and gain competitive advantage,organizations need to unleash the talent of their employees to create potential because the creative ideas of employees can be used as the cornerstone of organizational innovation,revolution,and competitiveness.However,from the perspective of the practice of employee innovation in the workplace,companies focus on the development and practicality of radical creativity for employees,and neglect the incremental creativity of employees.Therefore,distinguishing the type of employee's creativity and establishing a set of reasonable and effective employee's creativity and governance mechanism are the urgent needs of promoting enterprise's innovation management in our country.This study sorts out and reviews relevant literature on employee creativity,focus adjustment,creative self-efficacy,and knowledge retrieval.It clarifies the research context and research status of relevant research as a whole,and then based on regulatory focustheory,social-cognitive theory,and resource-matching perspective,constructing a model of the influence mechanism of work regulation focus on employee's radical creativity and incremental creativity,exploring the impact of work adjustment focus,analyzing the mechanism of action through knowledge retrieval,and expanding the role boundary of work adjustment focus through creative self-efficacy adjustment.In this study,statistical analysis methods such as structural equation analysis,bootstrap mediation analysis,and hierarchical regression model were used to analyze the formal survey data and validate the proposed model and research hypothesis.The main conclusions of this study are as follows:1.There are differences in the impact of work regulatory focus on radical creativity and incremental creativity.The promotion focus is not significantly related to incremental creativity,and it is significantly related to radical creativity.Therefore,the promotion focus has more impact on radical creativity than incremental creativity;the preventionfocus is significantly related to radical creativity and incremental creativity,but the latter's path factor is greater than the former,so the preventionfocushas a stronger influence on incremental creativity than radical creativity.This shows that employees who have promotionfocus pursue radical creativity while employees whohave preventionfocus preferincremental creativity.2.Different types of work regulatory focus have different effects on knowledge retrieval(cross-application of experience,external scanning and internal scanning).Through the empirical study of this paper,it can be seen that the employees who promote focus choose to adopt the knowledge retrieval that is different from the employees who preventfocus.Compared with the prevention focus,the promotionfocus has a stronger influence on the cross-application of experience.Compared with preventionfocus,the promotionfocus has a stronger influence on the external knowledge scanning.Compared with the promotion focus,the prevention focus has a stronger impact on the internal knowledge scanning.Therefore,employees who promote the focus prefer to use experience cross-applications and external knowledge scanning to conduct knowledge retrieval.Those who prevent focus are more likely to select internal knowledge scanning and perform knowledge retrieval.It can be seen that different types of work regulatory focus have different effects on knowledge retrieval.3.Different work regulatory focusing on radical andincremental creativityhavedifferent mechanisms.Experimental results show that cross-application of experiences has a complete mediating role in promoting focus and radical creativity.There is no mediating effect of cross-application of experience in the relationship between prevention focus and radical creativity.Promotion focus and prevention focus even have related to employees' radical creativity,also External knowledge scanning has a complete mediating role in the relationship.The internal knowledge scanning has no mediating role in the relationship between prevention focus and incremental creativity.Internal knowledge scanning has a complete mediating role in the relationship between prevention focus and incremental creativity.Overall,knowledge retrieval(cross-applicationof Experiences,external knowledge scanning,and internal knowledge scanning)explains the intrinsic role of work regulatory focus on employee creativity,and also explains the different work regulatory focus on employees' radicalcreativity and incrementalcreativity.4.Creative self-efficacyplays a regulatory role in the relationship between work regulatory focus and knowledge retrieval.This study introduces creative self-efficacy,analyzes the regulatory role of creative self-efficacy in work regulatory focus and knowledge retrieval,and explores the impact of creative self-efficacy on creativity.We use a hierarchical regression model and test the adjusting effect of the model.The results show that the creative self-efficacy does not play a significant role in the work regulatory focus and cross-application of experiences.It has a significant adjustment role in the relationship between work regulatory focus and external knowledge scanning,and has a significant regulatory role in the relationship between prevention focus and internal knowledge scanning.Therefore,the individual's creative self-efficacy can significantly adjust the strength of work regulatory focus and knowledge retrieval,and then have an impact on employee creativity.The main innovations of this study:1.Based on the regulatory focustheory,we will clarify the differential impact of work regulatory focus on employees' radical creativity and incremental creativity.Through hypothesis testing,we prove that different work adjustment focuses have different effects on different types of creativity and make up for the theoretical research flawsin the field.3.Based on the resource matching theory,the preference of different work regulatory focus on knowledge retrieval methods was clarified and confirmed by empirical research.Employees who with promotionfocus prefer to use cross-applications of experience and external knowledge scanning for knowledge retrieval,while employees with preventionfocus are more likely to choose internal knowledge scanning for knowledge retrieval.This discovery helps to inspire managers through what mechanisms to manage employee innovation.3.Based on social-cognitive theory,from the perspective of individual cognitive style and work regulatory focus interaction,we explore the boundaries of work regulatory focus on employees' radicalcreativity and progressive creativity,broaden field research ideas,and enrich field research content.
