In the context of rapid technological change and market turmoil,innovation is the only path for companies which want to improve their adaptability.Innovation can help companies acquire differentiated competitive advantages and make them invincible in the fierce competition.But innovation is the sum of all team members' creativity.Therefore,if enterprises want to improve the overall innovation ability,they must pay attention to how to improve the creativity of team members from a micro perspectiveCreativity refers to innovative ideas,methods or procedures developed to solve problems or challenges in the workplace,and to produce useful and visible results for organizations or teams.At present,a large number of studies have focused on the antecedent variables of employee creativity,which can be mainly divided into individual level,team level and organizational level.At the individual level,the articles mainly focus on the impact of stability and state traits on employee creativity.Among them,as a unique personality characteristic not yet involved in the Big Five Personality Model,proactive personality has received extensive attention from the personality trait school in recent years.As a stable personality trait,proactive personality represents an individual's tendency to actively perceive opportunities,take action to show subjective initiative and persevere in changing the external environment.Previous studies have shown that proactive personality can have a positive impact on creativity by influencing individual's network construction ability.Different from the previous perspective of"ability",this study introduces the work regulation focus theory to explain the mechanism of the relationship between proactive personality and creativity,which is based on the individual's behavioral performance model P=f(A*M)and from the new perspective of "motivation".According to work regulatory focus theory,promotion focus represents the intrinsic motivation of individual's ideal beliefs about self-improvement,growth and achievement.It can drive an individual to pursue positive goals,meet the growth needs and focus more on future "achievements",which may explain why proactive personality has a positive impact on creativity from a psychological perspective.Therefore,this paper will explore the mediating role of promotion focus between proactive personality and employee creativity based on the analytical logic of"personality trait-motivation-creativity".On this basis,this paper introduces the theory of trait activation to explore the moderation effect of leader's proactive personality.This paper argues that leader's proactive personality as an important situational cues of subordinate's trait activation,can affect subordinate's motivation level of promotion focus,and subsequently influence subordinate's creativity.The research methods of this paper mainly include literature review and questionnaire survey.Firstly,through literature review,we can clarify the internal logical relationship among proactive personality,promotion focus and creativity,and sort out the research trends of these concepts.Then,we put forward research hypothesis design the theoretical model,and carry out questionnaire survey,and 251 valid paired data are retrieved by two-stage data collection method.After verifying the reliability and validity of the data,statistical analysis is carried out to verify the hypothesis of this paper.Statistical analysis shows that:(1)proactive personality has a significant positive impact on employee creativity;(2)promotion focus plays as a partial mediater between proactive personality and employee creativity;(3)leadership's active personality significantly positively moderates the relationship between subordinate's proactive personality and promotion focus,that is,if the leader's proactive personality is stronger,the positive influence of employee's proactive personality on promotion focus will be stronger On the contrary,if the leader's proactive personality is weaker,the positive influence of employee's proactive personality on promotion focus will be weakened.The research value of this paper is embodied in two aspects:firstly,theoretical value.By verifying the partial mediating role of promotion focus between proactive personality and employee creativity,we not only find and perfect the antecedent variables and outcome variables of promotion focus,but also expand the research content of antecedent variables of creativity,by discussing the effect of proactive personality on creativity from the perspective of self-concept.Secondly,practical value.The research results will provide theoretical guidance for enterprises which want to select and cultivate talents with proactive personality,and put forward the necessity of enhancing motivation of promotion focus.At the same time,the research findings verify the importance of leadership proactive personality,which has important reference for activating subordinate's creativity.
