Since the 21 st century,with the continuous changes of the organizational and social environment,the value and meaning of people's work is also quietly changing,and the employees(especially the new generation employees)pay more and more attention to the significance and intention of work.While employees do their jobs well,their sense of social responsibility and social value for their work are also increasing.Society also needs employees to take on more jobs outside their roles.It is against this background that pro-social rule breaking has come into being,pro-social rule breaking has the dual characteristics of prosocial and organizational violation,which is a negative organizational behavior harmful to the organization,but beneficial to the society,in fact,a lot of pro-social rule breaking are acquiesced and approved by the organization.The research of this thesis has two parts,the first part is the scale revision,the second part is the influence mechanism research.In the first part,on the basis of the previous research,this research thoroughly combs the related concepts and dimensions of pro-social rule breaking,through literature analysis,Delphi method,structured interviews,project analysis and other testing procedures,excavating the structural dimension of employee's pro-social rule breaking behavior,revising the scale of employee's pro-social rule breaking behavior,identifying the new dimension of society-oriented pro-social rule breaking,expanding the connotation and structure of prosocial rule breaking behavior,it expands the application of employee behavior theory.In the revised part of the scale,this study adopts a multi-method cross-validation study design.In the revision of the pro-social rule breaking scale,in this study,13 experts who are directly engaged in the study of pro-social rule breaking were employed by Delphi to understand the characteristics and connotation of pro-social rule breaking of the new generation of employees under the background of Chinese native culture,on the basis of results of two rounds of Delphi method,a structured interview was conducted among 17 employees of the Post 90 s generation,a total of 890 post-90 s employees in Guangzhou,Shenzhen and other regions were sampled by questionnaires,and 713 valid data were obtained.In the verification of the research model,this research carries on the empirical test to the research hypothesis through the follow-up research,uses the longitudinal investigation method,carries on the data collection to the same subject in two time points,has obtained 306 valid matching samples altogether,analytic hierarchy process and repeated sampling were used to test the hypotheses of the model.In the second part,based on the revised pro-social rule breaking scale,on the basis of the theory of leadership behavior theory and motivated information processing model,to construct a research model between self-sacrificial leadership and pro-social rule breaking of new generation employees,the following series of studies were carried out:(1)putting forward the direct effect of self-sacrificial leadership on the prosocial violation behavior of the new generation employees;(2)prosocial motivation and psychological empowerment constructing a serial-mediated model to analyze the multiple paths of self-sacrificial leadership on the prosocial rule breaking behavior.(3)explore the moderated mediator role of prosocial motivation between self-sacrificial leadership and pro-social rule breakings in different social exclusion,this thesis explores the organizational identification regulation mediated moderator by psychological empowerment between self-sacrificial leadership and pro-social rule breaking,and reveals the boundary conditions under which self-sacrificial leadership affects pro-social rule breaking.The main achievements of this thesis are as follows:(1)to revise the pro-social rule breaking scale.The revised scale shows that pro-social rule breaking is a four-dimensional construct,which includes four dimensions: efficiencyoriented,colleague-oriented,customer-oriented and society-oriented.Among them,the society-oriented pro-social rule breaking is a new dimension not included in the previous scale,which enriches the concept and structure of pro-social rule breaking.(2)to explore the influence mechanism of self-sacrificing leadership on prosocial violations,and to reveal the influence mechanism and boundary conditions of self-sacrificial leadership on pro-social rule breaking.The results are as follows: Self-sacrificial leadership positively affects employees' pro-social rule breaking;prosocial motivation and psychological empowerment play a serial-mediated role between self-sacrificial leaderships and pro-social rule breakings,which promotes the application and development of motivated information processing theory and makes up for the absence of research on the relationship between them;social exclusion plays a moderated mediating role in the process in which self-sacrificial leaderships influence pro-social rule breaking behavior through pro-social motivation,and the mediating outcome of prosocial motivation is the weakest under the high level of social exclusion;organizational identification plays a mediated moderating role in the relationship between self-sacrificial leaders and employees' pro-social rule breaking via psychological empowerment,and under mediating role of psychological empowerment,organizational identity plays a positive moderating role.Based on the above findings,this study provides enterprise managers with strategies and suggestions on how to effectively identify and manage the pro-social rule breaking of the new generation of employees from three aspects: Organization,employee and society,with a view to enterprise management of the new generation of employee's pro-social rule breaking,increase the influence of leadership to provide theoretical reference and practical guidance.
