With the continuous development of China's economy,market volatility has become stronger and stronger,and new requirements for organizational flexibility and innovation have been put forward.In this context,there is a contradiction between some rigid rules and regulations of the organization and the quick and flexible response speed of employees,which makes the stable rules and regulations hinder the development of the flexible organization.At this time,it is crucial for the organization that employees violate the rules and regulations for the benefit of the organization and its stakeholders.Although existing researchers have begun to pay attention to pro-social rule breaking and began to explore the important factors affecting it,there are still gaps in research: On the one hand,most of the existing studies discuss the influence mechanism of pro-social rule breaking from the perspectives of social exchange theory and social information processing theory,and there is a lack of research perspective.On the other hand,some scholars pointed out that the study of pro-social rule breaking from the perspective of leadership style is still in its infancy,and further research is needed.Based on this,this study,from the perspective of self-determination theory,wants to discuss the influence mechanism of leadership style on pro-social rule breaking to supplement relevant literature.In view of China's strong advocacy of servant leadership in recent years,servant leadership has attracted widespread attention from scholars and corporate practitioners.Servant leadership emphasizes serving others and ethical responsibilities.This style of leadership not only enhances employees' intrinsic motivation,but is also closely related to employees' altruistic behavior.It is an effective leadership behavior.As a result,employee's pro-social rule breaking is likely to be influenced by servant leadership.What is the mediation mechanism? What are the boundary conditions? According to the theory of self-determination,the interaction between the environment and the individual will have an impact on the employee's intrinsic motivation,and then the individual will show positive behavior.As a form of intrinsic motivation,psychological empowerment is probably also an important mediating variable for employees' pro-social rule breaking after being affected by the environment.In addition,intrinsic motivation and subsequent behavior depend not only on external environmental factors,but also on how these environmental factors are interpreted.Employees with different cognitive styles have different understandings of the same external environment.Based on this,this paper intends to explore the influence of servant leadership on employees' pro-social rule breaking,and further investigate the mediating role of psychological empowerment and the moderating role of risk-taking propensity.AMOS and SPSS software were used to conduct correlation analysis,regression analysis,mediating effect analysis and moderating effect analysis on 288 pieces of data.Finally,the main conclusions are as follows: servant leadership has a positive impact on employees' pro-social rule breaking;servant leadership has a positive impact on psychological empowerment;Psychological empowerment plays a partial mediating role between servant leadership and pro-social rule breaking.The risk-taking propensity positively moderates the positive relationship between psychological empowerment and pro-social rule breaking,and the mediating mechanism of the servant leadership influences pro-social rule breaking through psychological empowerment.
