In today's competitive and complicated economic and social environment, how to get the competitive advantage which is more lasting, more unique, and can be developed have already become the hotspot of many organizations especially the enterprise. People have realized that, to continuously improve organizational performance and maintain an organizational competitive advantage, only rely on the traditional capital of economic capital, human capital and social capital has been far from enough. In view of this, seeing from an new perspective of positive psychology, positive organizational scholarship and positive organizational behavior, this article have discussed the effect of Psychological Capital which is the hotspot of management psychology and organizational behavior. This research have preliminary ascertained the relationship between variables and the influence mechanism of proactive personality, psychological capital, organizational citizenship behavior and counterproductive work behavior.Using questionnaire survey method, This study have analyzed 350 samples from eleven industry enterprises (machinery, environmental science and technology, IT, plastic, chemical industry, commerce, safety education and training, logistics, architecture and cars) in nine cities (Beijing, Shanghai, shenzhen and nanjing and wuxi, suzhou, chengdu, lanzhou and urumqi). This study have found the influence mechanism that proactive personality affect organizational citizenship behavior and counterproductive work behavior through the mediating role of psychological capital. Finally, the article expounds the theoretical contributions and the guiding significance to management practice of this consequence. Shortage and the outlook for the future are also been discussed.Specifically, this study found the following empirical results:First, there were demographic variables difference existing in proactive personality, psychological capital, organizational citizenship behavior and counterproductive workbehavior.Second, proactive personality positively predicted organizational citizenship behavior, and negatively predicted counterproductive work behavior. Third, psychological capital positively predicted organizational citizenship behavior, and negatively predicted counterproductive work behavior.Fourth, proactive personality positively predicted psychological capital, and also positively predicted four dimensions of psychological capital (self-efficacy, hope, resiliency, optimism).Fifth, psychological capital partial mediated the relationship between proactive personality and organizational citizenship behavior, fully mediated the relationship between proactive personality and counterproductive work behavior.Sixth, organizational citizenship behavior, and counterproductive work behavior had a significant negative correlation with low level.Seventh, proactive personality had moderating effect on the relationship between psychological capital and counterproductive work behavior. Proactive personality had moderating effect on the quadratic curves relationship between psychological capital and organizational citizenship behavior.
