Goal-orientation theory is one of the most popular issues in achievement goal theory recently.The theory suggests that different goal orientation dominates individuals' achievement behavior.Specific and dominant goal orientation will influence task performance. Previous studies focus onthe influence of goal orientation on in-role performance rather than on relationship performance.Furthermore, the study of goal orientation ignored the relationship in achievement situation. Thepresent study investigates the influence of relationship on goal orientation and relationshipperformance. This study model combines the research of goal orientation, leader-memberexchange (LMX), empowerment climate and organizational citizenship behavior (OCB).Leader-member exchange is suggested to mediate the relation of goal orientation and OCB,while empowerment climate is a moderator between LMX and OCB.An empirical research is conducted with the sample of 324 employees from Organizations.The major results are described as below:1. A mastery orientation is positively related to leader-member exchange; A performanceorientation is negatively related to leader-member exchange.2. A mastery orientation is positively related to organizational citizenship behavior; Aperformance orientation is negatively related to organizational citizenship behavior.3. There is an interaction between mastery orientation and performance orientation.4. Leader-member exchange mediates the positive relationship between employees' goalorientation and organizational citizenship behavior.5. Empowerment climate moderates the relationship between leader-member exchange andorganizational citizenship behavior.
