Leader-Member Exchange (LMX) theory excels at explaining the relation between supervisor and subordinate on differentiation idea comparing with traditional leadership theories such as trait theory of leadership and style theory of leadership, so it has been the core in the research domain of dynamic relation between supervisor and subordinate since more than thirty years before. But, research about the theory that is applied in group and studied at cross-levels were lacked.How do the different relationship influence group efficiency? How many components do the group cohesion include? The LMX differentiation means the distribution of resource is unbalanced, which may undermine the subordinates'perception of justice. But how do the subordinates'perception of justice influence the relation between LMX differentiation and group cohesion? The paper discussed these issues by two researches:Research one, emending the scale of group cohesion. 221 employs coming from corporations take part in this research. The data was analyzed by computing the correlation between each item and total items and exploring factor analysis. This research explores two-component construct of the group cohesion, which are interpersonal cohesion and task cohesion.Research two, formal measure. We collected data from 509 employees, representing 75 groups. Four kinds of models from hierarchical linear modeling (HLM) were employed to test the relation among leader-member exchange differentiation, justice perception and group cohesion. The results are as follows: (1) the main effect of LMX differentiation on group cohesion is not significant. (2) the moderate effect of the distributive justice and leader interpretation on the relation between LMX differentiation and group cohesion aren't significant. (3) the moderate effect of the leader justice on the relation between LMX differentiation and group cohesion is significant.Finally, theoretical and practical value of this paper were discussed, and the problems of this research and research orientation were provided.
