| As an important variable of employees’ attitude in the context of organizational change,employees’ commitment to change is attracting more and more attention.Whether employees make commitment to the organization is an important factor to determine the success of organizational change.In the Chinese context,the construction of interpersonal relationship between leaders and employees often has an important impact on the realization of organizational goals.Therefore,based on the existing research,this paper explores the influence of the exchange relationship perceived by employees and the leaders directly implementing organizational change on the commitment to change,and further explores the mechanism of the role of supervisor trust and positive affective in the leader-member exchange relationship and the commitment to change.This study is divided into two sub-studies,using questionnaire survey method.In the first study,205 employees of an enterprise in shandong province were taken as participates to explore the influencing factors of the reform commitment.In the second study,161 employees of four enterprises undergoing organizational change in a coastal city of Shandong province were taken as participates to explore the mediating effect of supervisor trust and employee positive affective.The results of study 1 show that :Leader-member exchange relationship has a significant positive predictive effect on change commitment,and leader-member exchange relationship has a significant predictive effect on affective commitment to change,normative commitment to change,continuous commitment to change and occupational commitment to change.The results of study 2 show that :Supervisor trust plays a complete mediating role between leader-member exchange relationship and commitment to change;Supervisor trust plays a complete mediating role in leader-member exchange relationship,affective commitment to change,and normative commitment to change,and play mediating role in leader-member exchange relationship between continuous commitment to change.There was no significant mediating effect between leader-member exchange relationship and occupational commitment to change.Positive affective play a part of mediating role between leader-member exchange relationshipand commitment to change;Positive affective plays a mediating role between leader-member exchange relationship and affective commitment to change.Positive affective plays a mediating role between leader-member exchange relationship and continuous commitment to change.There was no significant mediating effect between leader-member exchange relationship and normative commitment to change and occupational commitment to change.Supervisor trust and employee positive affective play multiple mediating roles between leader-member exchange relationship and commitment to change. |
