In recent years, working in big cities is quite different from what it was one decade ago with quickened living pace and increasing number of white collars. Meanwhile, these young white collars have different personality, family responsibility and working stress from their fathers. How could all these affect their job burnout in real life? Past burnout researches have limited empirical study on this topic, mainly focusing on some specific job areas.The paper is based on white collar employees aged 25 to 30 in Shanghai and uses questionnaire survey and statistics analysis to conduct the research. It analyses 178 questionnaires by SPSS14.0 mainly through exploratory factor analysis, descriptive analysis, and linear regression analysis, etc. The paper tries to find out how proactive personality, role stress and work-family conflict predict job burnout of young white collars working in Shanghai. Meantime, it also considers the role of affective commitment in this model. Major results can be concluded as follows:1. Proactive personality negatively predicts job burnout, mainly through affecting personal accomplishment.2. Proactive personality positively predicts affective commitment which is a mediator between proactive personality and job burnout.3. Role stress positively predicts job burnout. Role conflict affects emotional exhaustion and cynicism while role ambiguity affects all three dimensions.4. Affective commitment is not found to moderate between role stress and job burnout.5. Work-family conflict positively predicts job burnout mainly by increasing emotional exhaustion.Besides, the paper also studies the influence of demographic variables and finds that gender affects proactive personality and work-family conflict; academic degree affects job burnout, etc.The above conclusions the paper gets enrich the study on job burnout especially under Chinese background in recent years. The paper is expected to provide guidance for companies and individuals in their career management practice.
