Nowadays, many enterprises of our country are at a disadvantage in this talent's fight—the high knowledge worker turnover has damaged the interests or reputation of some enterprises, even influenced the long-term strategic development of some enterprises. Just as some American scholars' conclusion drawn from the investigation of the overseas-funded enterprises in China: knowledge worker turnover has become one of the greatest challenges faced by human resource management of Chinese enterprise. So, how to reduce knowledge worker turnover and the loss of knowledge worker turnover becomes the issue that enterprises' administrators in our country should pay attention to and contrive to resolve.The thesis aims at knowledge workers of our country. Based on the cognition of the current situation, characteristics and consequence of the knowledge worker, the author finds the intrinsic motivation of the knowledge worker turnover, sets up the model of knowledge worker turnover, analyses the factors affect their turnover, and contrive to find the effective precaution and control measures with the expectancy of enlightening and helping the management of the knowledge worker turnover of enterprises of our country.Firstly, the thesis defines the concepts concerned with knowledge worker turnover, including the concept and the characteristics of knowledge worker, and the concept of knowledge worker.Then, the thesis describes the current situation and the characteristics of knowledge worker on the basis of a large number of data and concerned materials, and analyses knowledge worker turnover's influence on enterprises.One of the distinctive differences between knowledge workers and general ones is their education background, so the thesis starts with the relationship between the development of personality and education background, studies the mental and behavioral characteristics of knowledge workers on the basis of the analysis of the structure of man's behavioral motivation. Then, the thesis finds the intrinsic motivation of knowledge worker turnover in terms of psychology, and demonstrates it with data. Moreover, on the basis of the above analyses, and associated with thetheoretical models and practical data concerned, the thesis sets up the decision model of the knowledge worker turnover of our country's enterprise, finds the decisive factors influence their turnover, and analyses the realistic influence factors of that.Finally, the thesis designs a set of comprehensive countermeasures to manage knowledge worker turnover on the basis of the above analysis: structure motivation system composed of two parts to prevent knowledge worker turnover; built up enterprises' interests protection system to reduce the losses caused by knowledge worker turnover; carry out exit management to exploit the value of the lost knowledge worker. |
