In this study, the author utilized the opinion of Kanfer(1992), achievement motivationtheory, self-efficacy theory and achievement goal orientation theory to build up amodel with trait-like individual differences (i.e. general self-efficacy and achievementmotivation) , state-like individual differences (i.e. achievement goal orientation), andtraining outcomes (i.e. learning , reaction and intrinsic motivation). About 700employees in a large state-owned telecom enterprise participated in this study. Theresults of this study indicated that state-like individual differences partially mediatedthe relationships between trait-like individual differences and training outcomes. Thetrait-like individual differences also had direct influence on training outcomes.However, state-like individual differences had stronger relationship with trainingoutcomes than antecedents. Additionally, the author proposed a universal measurementof learning. Limitation, managerial implication and directions for future research arediscussed in the end of this paper.
