As the strengthening of the competition of market economy and the promoting of educational system employment rules, the teacher troops of China is carrying on flow in a larger scope, at a faster speed and it becomes the concerning problem in the public. There is no consistent conclusion in terms of the research on the relationship among teachers'job satisfaction, organizational commitment and turnover intension. And many results of research are presented by foreign country scholars. There is still only a few studies about groups of teachers, matching with localization. This research focus on two important factors, job satisfaction and organizational commitment, which influence the middle school teachers'flow. In order to study the relation among middle school teachers'job satisfaction, organizational commitment and turnover intention, it also researches the current situations of middle school teacher'job satisfaction, organizational commitment and turnover intention, by means of the self-design questionnaires and interview assisted. On the one hand, the theory which is about teachers'job satisfaction, organizational commitment and turnover intention is made abundant. On the other hand, it provides us with knowledge for the construction basic and management of teachers troops.The main results are as follows:1,The self-design questionnaires of middle school teachers'job satisfaction, organizational commitment and turnover intention have good reliability and validity. There are four factors to consist into structure of teachers'job satisfaction: nature of work, school management, income and welfare, interpersonal relationship. The organizational commitment of teachers contains affective commitment, continuance commitment, normative commitment and ideal commitment. The turnover intention of teachers only has a factor.2,The current situations of middle school teachers'job satisfaction, organizational commitment and turnover intention show that job satisfaction, organizational commitment and turnover intention of teachers are situated on the middling place.3,There are significant differences among different demography variables. As to middle school teachers'job satisfaction, there are differences from type of school, marriage, educational level, teaching age, title and essence of school; and therein to, differences exist in type of school, marriage, educational level, teaching age, title and essence of school in nature of work and school management; type of school, sex, marriage, educational level, teaching age, title and essence of school in income and welfare as well as type of school, educational level and essence of school in interpersonal relationship.There are many differences from type of school, sex, age, marriage, educational level, teaching age, title and essence of school in organizational commitment of middle school teachers, and therein to, differences exist in type of school, age, marriage, teaching age, title and essence of school in affective commitment; type of school, sex, age, marriage, educational level, teaching age, title and essence of school in continuance commitment; type of school, sex, age, teaching age, title and essence of school in normative commitment as well as type of school, teaching age, title and essence of school in ideal commitment of middle school teachers.There are great differences in type of school, age, teaching age, title and essence of school for middle school teachers'turnover intention.4,The analysis of correlation and regression indicates that job satisfaction is a very important predictive variant to organizational commitment and that organizational commitment is a full mediative variant to job satisfaction and turnover intention. The job satisfaction is subjected to the influence of organizational commitment, and then influence turnover intention.
