With the increase of parents’ attention to their children’s education in China,the education and training industry has gained great attention and rapid development,both in quantity and quality.However,with the continuous expansion of the scale and the improvement of education and training services,the problem of teacher turnover in Y education and training institution is increasingly serious,which has negative psychological implications for the in-service teacher team,destroys the cohesion of the teacher team,and causes the in-service teachers to work more.For institutions,the resignation of teachers leads to a decrease in the number of customers,a rise in the cost of teacher recruitment,a rise in the cost of training,and a dispute over customer refund.It also affects the image of the organization in the customer group,the industry and the group of job seekers,causing an invisible negative impact.Therefore,it is of great significance to study the dimission of teachers in Y education and training institution to establish excellent corporate image,build a harmonious corporate atmosphere and enhance the core competitiveness of the enterprise.Based on the status quo of Y education and training institution,this paper studies the resignation of teachers in Y education and training institution through interviews and questionnaires.The periods of resignation of teachers in Y education and training institution are concentrated in winter vacation and summer vacation,namely the first quarter and the third quarter.The age group of ex-teachers is 30 years old and below.The tenure of former teachers in Y education and training institution is concentrated in the new employee stage of less than 3 years.On the whole,the resigned teachers show the characteristics of concentrated,younger and new staff.And respectively from Y education training organization of teachers’ job satisfaction and organizational commitment of two aspects,the author analyzes the reasons of leaving problems,including low compensation satisfaction for teachers to pay unreasonable design and welfare,the development degree of satisfaction low performance for promotion system and training system for teachers,low job satisfaction for the performance of the teachers’ perceived workload and low pressure big,work environment satisfaction for teachers on the hardware environment and humane environment.The low level of sustained commitment is manifested by insufficient salary increase and unclear career planning.The low level of emotional commitment is reflected by the teacher’s lack of respect and recognition.The low level of normative commitment is reflected in the weak professional ethics of some teachers and the imperfect entry and departure procedures of Y education and training institutions.Aiming at the causes of teacher turnover and combining the actual situation of Y education and training institution,this study provides improvement suggestions from two aspects of improving job satisfaction and organizational commitment.The improvement of salary satisfaction is realized by adjusting teachers’ hour pay and year-end bonus.The improvement of development satisfaction is realized by defining promotion management standards and establishing training system.The improvement of job satisfaction is realized by increasing the number of teachers in the team and paying attention to the psychological state of teachers.The improvement of working environment satisfaction is realized by introducing teaching auxiliary hardware and creating harmonious and friendly enterprise atmosphere.The improvement of the level of sustained commitment is realized through the establishment of teachers’ seniority reward and career plan for tutors.The improvement of emotional commitment level is realized by strengthening the construction of enterprise culture.The improvement of normative commitment level is realized by strengthening teachers’ professional ethics and perfecting the relevant procedures of entry and departure.This study improves the management of Y education and training institution in depth and breadth,which helps Y education and training institution build a stable team of teachers and ensure high-quality education and training services.In addition,this study can be used as a reference for teachers in the same industry.
