China has not only increased the inputs of preschool education but also attached more importance to psychological status of kindergarten teachers since the Twelfth Five Year Plan. Especially in recent years, people(in the field) have focused their research on psychological status of kindergarten teachers which is closely related to children’s healthy growth and stable development of the teaching staff, and plays a significant role in education. Based on investigation of relationship among current situation of job satisfaction of kindergarten teachers, organizational commitment and turnover intention, this paper aims to provide theoretical and practical basis for both kindergarten management and improvement of teachers’ mental health in vast rural areas.This study is based on a random survey of 366 kindergarten teachers in rural areas of Hebei province. The questionnaire includes Job Satisfaction Scale, the Organizational Commitment Scale and the Turnover Intention Scale.(All data were processed by SPSS, t-test, analysis of variance, correlation and regression) The results of this study are as follows:1. The overall condition of of rural preschool teachers’ job satisfaction to the organizational commitment and the turnover intention.The average score of the job satisfaction of the teachers in rural areas was 4.222, slightly higher than the theoretical value, which is above the middle level. The score of the organizational commitment is slightly higher than the median. It shows that the organizational commitment of rural preschool teachers is above the medium level. Turnover intention is lower than the median, which shows the rural preschool teachers’ turnover intention is at a level below average. Among them, the total scores of the rural preschool teachers’ job satisfaction and the scores of each dimension have significant differences in the following four demographic variables: the teachers’ different seniority, the nature of the kindergarten, with authorized size or not and different educational levels. However, there is no significant differences in different ages, whether his major is preschool teacher or not and whether he has a teaching certificate or not.2. Relationship analysis of rural preschool teachers’ job satisfaction to the organizational commitment and turnover intention.According to the correlation of rural preschool teachers’ job satisfaction to the organizational commitment and turnover intention, there was a significant correlation between the three and two two. Job satisfaction has negative correlation with turnover intention and it has positive correlation with organizational commitment. At the same time, turnover intention and organizational commitment has significant negative correlation.The research applies Enter Method to do the multiple regression analysis with turnover intention as the dependent variable and job satisfaction and organizational commitment as the independent variable. The result of the research shows: the regression of the job satisfaction to turnover intention is extremely significant and that of the organizational commitment comes to the level of significance. It proves that when compared with organizational commitment, job satisfaction can predict turnover intention better. To do the further discussion of what factors in the organizational commitment influence the turnover intention of kindergarten teachers more, the research applies the stepwise regression analysis to do the analysis with all factors in the organizational commitment as the dependent variable and turnover intention as the independent variable. The result shows the emotional commitment in the organizational commitment predicts the turnover intention better and the regression equation is significant.3. The organizational commitment of the teachers in the rural areas of the rural kindergarten plays an intermediary role between job satisfaction and turnover intention.
