Teachers are those who inherit and pass on the civilization of human beings. Whether they work actively and creatively may determine the teaching quality of a school to a great degree, especially the young and middle-aged teachers aging from 30 to 50, who are the backbone of the teaching staff in a school. Besides, they have rich and ripe teaching experience and play important roles in all the school affairs, which have a great impact on the running of a school. To arouse the initiative and creativity of this portion of the teachers can guarantee the school to be well run.With the theory of motivation in western management, this essay is trying to analyze the special needs of the young and middle-aged teachers and the outcome of the current mechanism of motivation through the interview with the teachers and the investigation of the teachers' satisfaction with their work, based on which some suggestions are put forward concerning the principles, systems and strategies on the motivation of the young and middle-aged teachers.The statistics from the investigation reveal that the satisfaction of the key members of the young and middle-aged teachers is not better than those who are not though the mechanism of motivation of the key teachers has been set up. The main reason for the situation is that there exists lack in some aspects in the present system such as the choosing of the key teachers, the identification of one's right and responsibility, and the cultivation of them, etc, which leads to the unfavorable situation where it is more difficult to take measures to stimulate and judge the key teachers, besides, the key teachers are not easy to develop. As the essay suggests, motivating the young and middle-aged teachers, a set of stimulation system including democratic identification, scientific evaluation, and directional cultivation should be established on the basis of the principle of democracy, entirety, and professionalism.
