| The process of industrialization and Informatization is accelerating and the industrial structure keeps upgrading.In this background,the education system keeps reforming with the reform and opening in three decades.Higher vocational education is gradually favored by the enterprise and the national policy because of it is committed to cultivating technical and practical talents as well as its higher and professional attribute.And it is gradually occupy half of higher education.The development of economic brought higher vocational education to self-reorganization and optimization。To promote the sustained growth of the national economy,it is necessary for higher vocational education to adapt economic development continuously.From the domestic market demand and employment situation,developing higher vocational education is an Important way to transform China’s population disadvantages into human resource advantages.And it has now become a hot issue in the current education sector in China.Young and middle school teachers are the main body in Higher Vocational Education,it is accounted for a larger proportion in teachers structure.Most of these teachers are highly educated and have high enthusiasm and they are the future of sustainable development and the backbone of the power within colleges and universities.Although the development of China ’s Higher Vocational Education is fast but still in the initial stage of exploration,management philosophy,incentives and other aspects are not perfect.Although the young and middle-aged teachers have huge potential,but they lack of experience and concentration,and they have greater mobility.Recently the development of Higher Vocational Education become more and more important.Thus it is very important to retain excellent young and middle-aged teachers with an efficient and attractive incentive strategy.Taking the encouragement reform and innovation of higher vocational colleges as the breakthrough point,build the system which adapt to the establishment of social economic development and market demand of outstanding teachers talents incentive system,play a leading role in the teaching of culture,these are the inevitable choice of higher occupation colleges.Harbin Vocational College of Science and Technology was founded by the Harbin municipal government,approved by provincial government,recorded by ministry of national education.It is a comprehensive higher Career Academy,The following referred to as hakko vocational college.This paper based on the analysis of relevant literature at home and abroad and studies incentive theory in management and organizational behavior.Analysis the status of young and middle-aged teachers within hakko vocational college through the questionnaire survey.And deeply analysis hakko vocational college problems in motivating young and middle-aged teachers.Then find the corresponding syndrome,pointed out the problems that need to further study and solve.Finally according to the specific conclusions of empirical analysis and the actual situation of haako vocational college,puts forward the effective incentive measures.The ultimate goal of this research is how to establish an efficient teacher motivation program,it specifically includes: salary incentive design,promotion and training design,career development design.It aims at construct the competitive incentive scheme of young and middle-aged teachers in line with the haako vocational college’s long-term development and core competence.It also provides reference for the related institutions. |
