According to the social exchange theory, the interaction between an individual and an organization is based on mutual benefits, and the two sides may form a social contract, and maintain it by trusting each other. An individual's organizational trust will influence his or her job satisfaction, organizational commitment and organizational citizenship behavior. A review of former researches shows that style of transformational leadership is a key variable on forming organizational trust which in turn will result in organizational citizenship behavior. In order to further study the relationship among transformational leadership, organizational trust, and organizational citizenship behavior, this thesis takes teachers from different colleges and universities in Shanxi province as its subjects to carry out a research, aiming to show that organizational trust plays an intermediary role between transformational leadership and organizational citizenship behavior.Four dimensions of transformational leadership have been divided as morale modeling, visionary vision, individualized consideration, and charisma. Three chosen dimensions of organizational trust are: college trust, leader trust, and colleague trust. The dimensions of organizational citizenship behavior adopted are: OCB-I, OCB-G OCB-O, and OCB-S. The research result of 732 valid questionnaires collected back from 9 universities in Shanxi province shows the following findings:1. Different individuals have different performances on transformational leadership, organizational trust, and organizational citizenship behavior, with a significance in variables of age, work life, and title. 2. Remarkable relevance have been discovered among Transformational leadership , Organizational trust and Organizational citizenship behavior through person correlation analysis.3. Through constructing structural equation models of the three variables and comparing with the insertion models, we find organizational trust plays an intermediary role between transformational leadership and organizational citizen behavior to some extent.The research shows that leaders in colleges and universities should adopt the style of transformational leadership and improve their charm of leadership constantly. They should focus on building high trustworthy university culture, letting the staff own strong organizational trust and encouraging them to show more organizational citizenship behaviors.
