Teachers' organizational citizenship behaviour(OCB)means that teachers go beyond the standards and requirements set by their formal responsibilities and take the initiative to demonstrate altruistic behavior that is beneficial to schools,colleagues and students.The characteristics of teachers' labor determine the necessity of OCB.Teachers' OCB is important because of changing environment.In addition,teachers' OCB itself has rich moral education implications.Studies at home and abroad have found that principal's leadership is an important antecedent variable for teachers' OCB.However,there are not many studies on its influence mechanism.The degree of localization of domestic research is not high,and the problem of ignoring the specificity of educational contexts exists.Based on Maslow's hierarchy of needs theory and social exchange theory,this study explores the influence of the principal's transformational leadership on teachers' OCB and the mediating role of school ethical climate.A total of 762 teachers(both samples surveyed)were recruited to complete the Chinese transformational school leadership questionnaire,teachers' OCB questionnaire and school ethical climate questionnaire that was translated and revised by the researcher.The results are as follows.First,transformational school leadership yields two factors: transformational leadership on organization and on teaching.Second,the types of school ethical climate are: formal,caring,independent,and instrumental.Third,the overall performance of teachers' OCB is good,but there are significant differences in their gender,seniority,education,teaching grade,and whether they are class teachers.Fourth,school ethical climate perceived by teacher is mainly formal,followed by caring,with the lowest instrumental,and there are significant differences in teachers' gender,seniority,and teaching grade.Fifth,the level of transformational leadership perceived by teachers is generally high,but there are significant differences in the gender of the principals and the location of the school.Sixth,the principal'stransformational leadership has a significant positive predictive effect on all dimensions of teachers' OCB when demographic variables are controlled.Seventh,formal,caring,and instrumental ethical climate play a mediating role in the impact of transformational leadership on teachers' OCB.This study develops a transformational leadership model that integrates instructional leadership with a larger sample,and develops the theory of ethical climate in the school context.This study also provides references and suggestions for improving the effectiveness of principals' leadership and the establishment of teachers team in primary and secondary schools.Future researches need to construct localized constructs corresponding to teachers' OCB by grounded theory and more tracking designs should be used to further clarify the causal relationship between variables.
