Based on the basic theories of Conflict Management,the thesis first examines the manifestation,classification of conflicts in colleges and universities,and then analyzes the causes with an attempt to construct a Conflict Management System.As academic organizations,colleges and universities are unique units.Taking an integral point of view,colleges and universities are "loosely coupled systems", which are organized but unordered,and "heterostructures" resulting from different membership and scope of power.Regarding the internal features of colleges and universities,the internal administration of the organization manifests a certain degree of duality,which is represented by traditional hierarchical control of administrative affairs and collective control of academic affairs in terms of management structure,and realized by the coexistence of administrative power and academic power in the power system.Such integral and internal features of colleges and universities offer profound ground for conflicts.The thesis takes teachers as the starting point and classifies the internal conflicts in colleges and universities into inner conflict,role conflict,interpersonal conflict,individual-organization conflict and inter-organization conflict.These conflicts are mainly caused by different characteristics of groups,their interdependence,interest division,role contrast and lack of internal coordinate mechanism.Considering the facilitating and debilitating influences of such conflicts on the development and management of colleges and universities,administrators should reflect on how to make use of constructive conflicts and avoid destructive conflicts expediently at the level of system construction.In the light of such an idea, the present study is intended to analyze the management of conflicts in colleges and universities.It is pointed out that administrators should analyze such systems as constraining systems of individual behavior,group coordinating system,contract implementing system,power balancing system,moderate conflict utilizing system and informal internal systems so as to construct a conflict management terrace, providing institutional insurance to harmonious management of the internal organization of colleges and universities.
