In the era of knowledge economy, knowledge has become the essential resources of enterprises, and the tacit knowledge is the core competitiveness of enterprises. As a kind of ancient means and a newly modern way to cultivate staff,mentoring is the most effective way to transfer tacit knowledge. In recent thirty years,the tacit knowledge transferring between mentors and mentees has gained much attention from researchers. But previous research on measurement of tacit knowledge transferring effect care only the party of mentee, the judgment of mentor is not referred, besides, most research focused on the mentorship in science and technology enterprises ignoring the manufacturing field. In this paper, cognitive style consistency were as independent variable, tacitness of knowledge and interpersonal trust as intermediate variables, and the effect of the tacit knowledge transferring as dependent variable. Questionnaires of cognitive-style between mentors and mentees complied by Kozhevnikov and Blazhenkova in 2009, tacitness of knowledge complied by Mcallister in 1996, interpersonal trust complied by Hanson in 1999 and the self-complied questionnaire of effect of tacit knowledge transferring were adopted to investigate 490 mentors and mentees in manufacturing industries to study the relationship between the cognitive-style congruency and tacit knowledge transferring in the mentor-mentee relationship. Results of this paper are as follows:(1) The questionnaire of effect of tacit knowledge transferring consist of mentor sub questionnaire and mentee sub questionnaire. Effect indexes of tacit knowledge transferring(mentors version) is consisted of 2 dimensions, knowledge contribution and ability enhancement; while effect indexes of tacit knowledge transferring(mentees version) is also consisted of 2 dimensions, knowledge absorption and knowledge application. The questionnaire of effect of tacit knowledge transferring have been confirmed with good reliability and validity here;(2) the cognitive-style congruency has significant positive predictive effect withtacit knowledge transferring;(3) the interpersonal trust is of a partial mediator between cognitive style consistency and effect of tacit knowledge transferring;(4) the degree of tacit knowledge is as a regulatory role between cognitive style consistency and effect of tacit knowledge transferring.
