Based on the project team, this article focuses on the relationship between leader-member exchange, team-member exchange, team climate and team performance, through empirical research verified team climate as an intermediary variable in the relationship between leader-member exchange and team performance, as well as an intermediary variable in the relationship between team-member exchange and team performance.On the basis of previous literature review, for the present research about the relationship between leader-member exchange and team-member exchange and team performance is not perfect, the author proposed research hypothesis and prepared questionnaires, designed research concept, established research framework, sent out questionnaires to the enterprises which in Shanghai and Hangzhou. After that, using SPSS113.0 and LISREL8.70, the author carried out validity analysis, reliability analysis and confirmatory factor analysis, the results showed that the quality of the questionnaire is well. Then, the author carried out one-way anova to proving the difference between different control variables, such as team scale, the characteristics of the enterprise and so on, implemented correlation analysis and multiple regression analysis to find out the causal relationship between the internal variables and on the basis of regression analysis verified team climate as an intermediary variable exists. Finally, verified the the model is validated by LISREL8.70. There were four conclusions from this paper: first, differences existed in leader-member exchange on educational level of team members and team scale etc, so did team-member exchange; second, the effects of leader-member exchange on team performance were stronger than the effects of team-member exchange; third, in project teams,leader-member exchange and team-member exchange had much stronger effects on team contextual performance than on team task performance,in which leader-member exchange hardly had any inflences on team task performance; fourth, leader-member exchange and team-member exchange influenced on team performance through the path of team climate partly, namely team climate was the intermediary variable between leader-member exchange, team-member exchange and team performance.It could provide guidance on the project team building and project management,such as team managers shuld not care too much about team members'sex, age and other factors, but select members of little difference academic degree and keep the stability of the team; try to transform the top-down and one-way management mode that emphasizes order into interactive management that emphasizes communication, learning and shaping, construct the base of trust between the superiors and the subordinates; focus on the effects of team-member exchange, promote formal and informal exchanges among team members; to construct the harmonious climate in the project team, to focus on strengthening the security of participation, build a warm, safe climate.
