Virtual team is a new type of team, its virtual member made team circumstance very complex. Based on behavioral complexity theory, leader of virtual team have to display a set of various leadership roles. This paper is aiming at studying main leadership roles and the role transformation rule of virtual team.This study start with lifecycle of virtual team, based on Lipnack and Stamps'research, lifecycle of virtual team is divided into five stages in the second chapter: the creating stage, the developing stage, the autumn stage, the integrating stage and the dismissing stage. Besides, team characteristic and leadership function of every stage is analyzed in the second chapter. At the creating stage, team is in seed, main leadership function of team leader is creating virtual team; at the developing stage, team is surging and full of questions, main leadership function of team leader is clean out all questions; at the autumn stage, team is running quickly, productions are coming forth, main leadership function of team leader is helping team running; at the integrating stage, member productions are integrated into team production, main leadership function of team leader is integrating member productions; at the dismissing stage, team is achieving its end, main leadership function of team leader is dismissing virtual team.Based on stage characteristic and leadership function of virtual team, this paper analyzes leadership roles of leader at every stage in the third chapter. At the creating stage, leader display designer, design team mission,name,goal,milestone,members,communication medium and organize the first team meeting; at the developing stage, leaders display coordinator,mentor and inspirator, coordinate every conflict, instruct communication, share information ,constitute mental mode and inspirit members; at the autumn stage, leaders display worker,servant,coordinator and in-routine manager, help team running quickly, perform team tasks, organize milestone meeting and deal with paroxysmal questions; at the integrating stage, leaders display integrator and coordinator, integrate member productions and coordinate team relation; at the dismissing stage, leader display organizer, hand over team production, make a party for celebration, etc.Virtual team not only requires its leaders displaying a set of various leadership roles, but also transforming in many roles.
