In the fiercely competitive market economy, human resources become one of the major factors for a corporation to maintain sustainable development. Thus how to best exploit the human resources and create maximum profit becomes the most important task of modern HR management. Compensation system, therefore, becomes crucial for small and medium-sized companies to compete with bigger companies in obtaining, employing and retaining people. To develop a good salary system could enhance the competitiveness of those companies.Firstly, this paper carries on the introduction to the domestic and international compensation design and the compensation management, investigating the theories foundation of compensation design, through the research to wages decision theories such as the Marxist wages decision theories etc. looking for the motivation direction of salary design, through the research to the needs hierarchy theories etc.Secondly, it analyzes the human resource management condition, researches the problem in human resource management and the strategic targets of small and medium-sized enterprise in our country, and Passing the research to motivation of human resource management, particularly in the salary incentive, this paper discusses the importance of the enterprise compensation design, and investigates the principle of compensation in small and medium-sized companies.Again, it goes on the classification aiming at the characteristics of different enterprise and the same enterprise with different time, through the analyzing the exterior market environment and the internal ability of the enterprise. That part carries on the research to the compensation structure design, expatiates the compensation classification, confirming, controlling, management and how to guarantee the compensation equity, and give the keystone of compensation design with different position.At the foundation of the above analyze, this paper emphasizes the Dongcheng company as concrete research object, analyzing environment, strategy and original compensation systems of the Dongcheng company, and goes on elaborate to its compensation reform practically, re-design its compensation system, and putting forward to the perfect direction and the Dongcheng company' s compensation system design, through the research to its salary structure in various period and multiple charts of internal compensation system.Above all, the author carefully studies the common issues occurred in compensation system design. Hopefully this would provide useful tips for the Chinese small and medium-sized companies when they try to set up scientific compensation system, to make best use of the compensation system within the limit of total compensation budget, and to survive the competition in their respective fields.
